The study attempts to explore the competency characteristics of urban rail transit drivers in the development stage,establish competency model,and develop competency assessment questionnaire,which provides theoretical basis and measurement tools for human resource management practice of enterprises,and provides reference standards and objectives for the career development of employees.Research background and significance:Background:The development of new urban rail transit lines is doubling,and the supply of talents is insufficient;the hardware and management methods of urban rail transit are developing rapidly,and the traditional training methods can not meet the current employment needs;career planning has been paid more and more attention by enterprises and employees;and the research on the competency of drivers in urban rail transit industry is still weak.Theoretical significance:(1)enriched the research on the competency of urban rail transit drivers;(2)compiled a competency dictionary that conforms to the characteristics of urban rail transit drivers;(3)developed questionnaires provide a tool for quantitative evaluation of the competency of urban rail transit drivers.Practical significance:(1)help to clarify the job requirements of urban rail transit drivers and better ensure traffic safety;(2)provide scientific guidance and theoretical basis for optimizing the daily management of urban rail transit drivers;(3)use questionnaires to know the dynamic changes of drivers'competencies and timely adjust management strategies;(4)for urban rail transit drivers in the industry.Provide new reference points in recruitment and training.The main research contents are as follows:1.The competency model of urban rail transit drivers is constructed by behavioral event interview method.Behavior Event Interview(BEI)was used to interview 50 drivers.The interviewees were divided into performance-based group and general group according to the score of performance appraisal.The interview data were coded and the competency differences between performance-based group and general group were compared.Finally,the competency model of urban rail transit drivers was determined.2.According to the competency model,the Competency Questionnaire for Urban Rail Transit Drivers was compiled.The questionnaire was tested among drivers,and the psychometric indicators of the questionnaire were tested.The model was validated by exploratory factor analysis.The main results are as follows:1.Construct the competency model of urban rail transit drivers.Competency model is a multi-dimensional concept that can be reflected by behavior.It can predict job performance.The model consists of 13 competencies:achievement impact,learning ability,professional knowledge,cooperative behavior,cooperative attitude,driving ability,expressive ability,logical thinking,reflective ability,self-confidence,self-control,impact and organizational commitment.2.Compile the Competency Questionnaire for Urban Rail Transit Drivers.The questionnaire consists of 13 competency dimensions and a lie scale,which is mainly used to screen subjects who have a tendency to lie.The test results of psychometric attributes of the questionnaire show that the internal consistency reliability coefficient of the total scale is 0.929,and the consistency coefficient of the subscale is from 0.728 to 0.922,which shows good reliability.Exploratory factor analysis showed that the questionnaire had good structural validity.
