Abusive supervision is a negative leadership behavior that not only jeopardizes the stability and development of the organization,but also has a profound impact on employees.It is worth noting that in an environment existing abusive supervision,the victim should also include bystanders of abusive supervision in addition to the focal employee,which is an vicarious abusive supervision for third parties.Vicarious abusive supervision is still a negative behavior that adversely affects the psychology and behavior of third-party employees.The purpose of this study is to explore the impact of vicarious abusive supervision on employee interpersonal deviation behavior,and to analyze the role of morality disengagement and leadership-member exchange in it,and to analyze the mechanism of abusive supervision in the vicious circle of organization.This study adopts a multi-band research method,with 198(85 males and 113 females)employees from Shanghai,Zhengzhou,Kaifeng,Xinyang and other places as research subjects,through questionnaires to explore the relationship between vicarious abusive supervision,morality disengagement,leadership-member exchange,and employee interpersonal deviation behavior.The research results are as follows:First,vicarious abusive supervision has a positive predictive effect on employee interpersonal deviation behavior;Second,moral disengagement acts as an mediator between vicarious abusive supervision and employee interpersonal deviation behavior;Third,leadership-member exchange plays a moderator role in the relationship between vicarious abusive supervision and moral disengagement;Fourth,vicarious abusive supervision,moral disengagement,leadership-member exchange,and employee interpersonal deviation behavior constitute an mediated moderation model.
