The leadership style of the supervisor has a vital impact on the development of the entire organization,and the humanized management method is more valued by people in modem enterprise management.The turnover intention as a negative attitude of employees is very unfavorable to the long term development of the organization.As a negative leadership style,abusive supervision,which not only impacts the job satisfaction and behavior of the focused employees to varying extent,but also negatively influences the psychology and behavior of the third party,will arouse the rejection of organizational members.Previous scholars rarely explored abusive management from a third-party perspective,thus lacking relevant empirical research.Therefore,this study expands the scope of the abusive supervision research and mainly discusses the impact of abusive supervision on the employee's turnover intention from a third-party perspective.At the same time,employability used as a regulatory variable,and psychological safety as a mediator,this study analyzes their deep functional mechanism in the vicarious abusive supervision and turnover intention of organizational members.By conducting a survey among 406 employees(219 males and 187 females)in Henan?Shanghai and other places,and combined with the abusive supervision scale,the employability scale,the psychological safety scale and the turnover intention scale,this study measures respectively the third party's abusive supervision perception,employability,psychological safety and turnover intention.The following findings have been generated from the this study:First,the vicarious abusive supervision has a positive predictive effect on the turnover intention of employees.Second,the vicarious abusive supervision has a negative predictive effect on the psychological safety of employeesThird,the psychological safety has a negative predictive effect on the turnover intention of employees.Fourth,psychological safety has a mediating role in the effect of the vicarious abusive supervision on the turnover intention of the employees.Fifth,employability has a moderating role in the effect of the vicarious abusive supervision on the employees' psychological safety.Sixth,a mediated moderation model is constituted between the vicarious abusive supervision and psychological safety,employability and turnover intentionThe above results show that vicarious abusive supervision causes varying degrees of negative effect on the psychological safety and turnover intention of employees.Supervisors should review their management methods,adjust management strategies,and deal with the problems in the organization in a fair and reasonable way,so as to improve the satisfaction and psychological safety of employees in the organization,enhance their sense of identity with the organization and the supervisor,and reduce the turnover rate of employees.
