Objectives:In order to understand the status quo of work stressors,psychological capital and turnover intention of junior civil servants in tax system in a city of Shanxi province,and to clarify the relationship among work stressors,psychological capital and turnover intention of junior civil servants in tax system,and further explore the mediating role of psychological capital between work stressors and turnover intention.Hope to provide reference for reducing the turnover intention of junior civil servants in tax system and stabilizing the junior civil servants.Methods:On the basis of summarizing the relevant literature,502 junior civil servants in a city of Shanxi province were selected as the research objects.By using the questionnaire survey method,the scale of civil servants' work stressors,psychological capital scale and turnover intention scale were used to measure the status of work stressors,psychological capital and turnover intention of the junior civil servants in tax system of a city in Shanxi province.Results:After the questionnaires were collected,SPSS22.0 and Amos 22.0 were used for statistical analysis.The statistical methods involved t-test,one-way Anova,Pearson correlation analysis,multiple stepwise regression analysis,and bootstrap method was used to test the mediating effect.The results were as follows:(1)The average score of psychological capital and self-efficacy,hope and resilience of junior civil servants in tax system is more than 4 points,and the average score of optimistic dimension is more than 3.5 points.There were statistically significant differences in the psychological capital levels of junior civil servants in tax system withdifferent ages,(F=10.073,p<0.001),job attributes(t=3.889,p<0.001),working hours(F=9.362,p<0.001),marital status(F=10.421,p<0.001),number of children(F=9.959,p<0.001),education level(F=2.738,p<0.05)and administrative level(F=5.324,p<0.001).(2)The average score of turnover intention of junior civil servants in tax system is divided into 2.183 points.There were statistically significant differences in the turnover intention levels of junior civil servants in tax system with different genders(t=2.291,p<0.05),ages(F=31.008,p<0.001),job attributes(t=-4.004,p<0.001),working hours(F=22.249,p<0.001),marital status(F=15.528,p<0.001),educational level(F=5.381,p<0.001),administrative level(F=7.191,p<0.001)and whether they were only child or not(t=2.150,p<0.05).(3)The average score of work stressors of junior civil servants in tax system is 2.492.There were statistically significant differences in the work stressors levels of junior civil servants in tax system with different genders(t=5.567,p<0.05),ages(F=5.296,p<0.01),job attributes(t=1.185,p<0.05),working hours(F=6.005,p<0.001),number of children(F=5.145,p<0.001)and education levels(F=2.432,p<0.05).(4)There is a significant positive correlation between work stressors and turnover intention of junior civil servants in tax system(r=0.178,p<0.01),a significant negative correlation between work stressors and psychological capital(r=-0.120,p<0.01),and a significant negative correlation between psychological capital and turnover intention(r=-0.262,p<0.01).(5)The psychological capital of junior civil servants in tax system plays a partial mediating role between work stressors and turnover intention.Conclusion:Through this study,the following conclusions were obtained:(1)The psychological capital of junior civil servants in tax system is above the average.There were statistically significant differences in the psychological capital levels of junior civil servants in tax system with different ages,job attributes,working hours,marital status,number of children,education level and administrative level.(2)The turnover intention of junior civil servants in tax system is relatively high.There were statistically significant differences in the turnover intention levels of junior civil servants in tax system with different genders,ages,job attributes,working hours,marital status,educational level,administrative level and whether they were only child or not.(3)The work stressors of junior civil servants in tax system are at a medium level.There were statistically significant differences in the work stressors levels of junior civil servants in tax system with different genders,ages,job attributes,working hours and education levels.(4)There is a significant positive correlation between work stressors and turnover intention of junior civil servants in tax system,a significant negative correlation between work stressors and psychological capital,and a significant negative correlation between psychological capital and turnover intention.The psychological capital of junior civil servants in tax system plays a partial mediating role between work stressors and turnover intention.
