Higher education is an important part of the education system in our country,and as the core human resources of the teaching and management work,teachers play an important role in the development of various work in colleges and universities,and it is also related to the completion of the three main functions of school talent cultivation,scientific research innovation and Service society.Based on this,how to recruit and select qualified teachers to meet the requirements of the university is of great significance to the development and construction of colleges and universities.The recruitment of existing college teachers,there is a widespread emphasis on the study of the candidate's subject knowledge and scientific research ability,while ignoring the investigation of its personality characteristics,psychological quality and values,and the teacher's personality characteristics,psychological quality and values have far-reaching influence on the quality of teachers ' teaching work to some extent.Based on this background,this paper constructs a competency model which accords with the requirements of college teachers,and explores the competency and evaluation factors of college teachers,which has some theoretical and practical value for recruiting,selecting and developing qualified college teachers with job competence.Based on the analysis of the existing literatures,this study combining the behavioral event interview,the University teacher Competency characteristic examination form and so on,unifies the qualitative research and the quantity research,carries on the discussion to the higher education teacher's competency structure,the formation University teacher competency characteristic model as well as explores the competency appraisal factor,To investigate and understand the competency level and its evaluation factors of teachers in colleges and universities.The results are as follows:(1)Constructed a theoretical model of competency characteristics for college teachers.The competencies of university teachers extend the competencies and discriminatory competencies.There are 13 competencies,including responsibility,student orientation,and positive optimism.Discriminatory competencies include self-confidence,achievement motivation,and relationship establishment.10 features.(2)The "Competency test for college teachers" includes 44 projects and 8component tables.The names of each component table are individual trait,interpersonal communication,self-improvement,management characteristics,self-control,service consciousness,value orientation,pioneering and innovation,and a lie-detection scale is added to screen,excluding the total score.The "Competency test of college teachers" has a good letter and validity and conforms to the requirements of surveying.(3)The application of "College teacher Competency Test" to the university teachers in college,the results show that the current college teachers competency level is good,evenly divided by about 4,reached the basic level of compliance.The further analysis of the competency level of college teachers in different performance groups shows that the test can make a distinction between different performance of college teachers.In addition,the scores of the teachers in the excellent group were higher than those of the general group in the "competency test of college teachers";the scores of the different performance groups in the "College teacher Competency Test" were varied;among them,in value orientation,pioneering and innovative,self control,The score in the 4-component scale of self-improvement was statistically significant at 0.001 levels.(4)Based on the competency model of college teachers,this paper discusses its application in recruiting and selecting college teachers,and probes into the application of the competency model of college teachers in structured interview evaluation,and puts forward a feasible evaluation scheme and process.
