Modernization has changed the economic form and organizational mode of traditional society.Resulting in the reconstruction of social strata,some strata in the rapid development of society declined or disappeared,or no longer occupy the dominant position of society,while other strata have flourished and become the mainstay of modern society.The unique characteristics of the emerging class and its impact on the operation of the whole society will inevitably lead to a series of social thinking and discussion.With the rising of the service industry and the social attention to information and knowledge,the white-collar class has gradually grown up and become an important part of modern society.The working process of white-collar workers in enterprises has attracted more and more people's attention.These white-collar workers who occupy the middle class of society,who have higher educational background and higher quality,and engage in mental work,are in what kind of labor form and environment,and have what kind of labor mentality and response mode?The existing literature less studies the working conditions of white-collar workers from the perspective of labor process theory,and a small number of relevant studies are also concentrated in private enterprises,less attention being paid to the white-collar workers of state-owned enterprises.In addition,the traditional labor process theory is also based on the analysis framework of enterprise management-employee resistance,ignoring the workplace structure formed in the process of labor-capital interaction,and the career development of employees in the process of response.Therefore,this study hopes to analyze the job control and career development of white-collar workers through the investigation of a large state-owned bank branch,and collect and analyze data by qualitative research methods.Through the corresponding analysis from three aspects:the workplace control of enterprises,the workplace network formed in the workplace control,and the career development action of employees,pay attention to the particularity of state-owned enterprises and white-collar class on the impact of this process.First of all,in order to pursue higher work efficiency and greater business performance,enterprises will adopt strict workplace control over white-collar workers.By applying discipline mechanism in the aspects of system,technology and emotion at the same time,enterprises will be trained to have a high degree of obedience,bearing hardships,standing hard work,and always maintaining high-performance production.The standardized labor force provides continuous impetus for the operation and development of enterprises.Secondly,in this kind of workplace control,the dual interweaving of formal work relationship and informal private relationship will form a certain relationship form within the enterprise.Owing to the upward centralization of power in enterprises,managers have great personal authority to embed the network of private relations in the formal system as a means of consolidating power.On the contrary,grass-roots workers are required to obey,be loyal and rely on private attachment to find ways to promote themselves under the authoritarian management model.Within grass-roots workers,the restriction of staff mobility,private relationship network and implicit performance competition in state-owned enterprises also hinder the formation of their collective consciousness.The relationship between grass-roots staff and workers shows the characteristics of differentiation and atomization,which aggravates the uncertainty in the response of workers' subjectivity.Finally,white-collar workers do not passively accept workplace control imposed by the outside world,but will carry out different workplace actions in the continuous daily work,in response to the enterprise at the same time to obtain personal career development.Among them,the ways of response include adapting and obeying with identity,compensating informal communication and coping with strategic work,refusing to vote with feet and so on.And even under the various responses,white-collar workers reveal different labor mentality;some people gradually clarify their career goals and paths in the response,some people are always unable to adapt to the workplace life,can only be confused and frustrated in the difficult forward,more people are constantly looking for relief in their daily work pressure,the ability to dispel the cold formal relationship and to allocate the energy and resources reasonably.The uniqueness of white-collar workers makes them not only express identification or resistance in their responses,but also include their cognition,thinking and action about their own career.In short,with the increasingly fierce competition in the market and the increasingly sophisticated management of enterprises,white-collar workers are no longer synonymous with "brilliant" and engaged in high-level work.Many white-collar workers,in fact,like workers,have to carry out high-intensity and repetitive labor in strict labor control.Work autonomy and decision-making power are very few,even in some state-owned enterprises that circumvent market competition.White-collar workers also show a high degree of initiative in the workplace,in a variety of career development initiatives.But in any case,the white-collar labor response is focused on the individual level.Atomization makes them more inclined to differentiation and individualization,rather than changing the status through collective action.Therefore,whether obedience or resistance,the white-collar response is still "silent".
