Since its implementation in 2011,the performance appraisal of junior middle school teachers in M city has mobilized teachers' enthusiasm and initiative in their work to a great extent,promoted teachers' professional development and teamwork,improved the quality of education and teaching in junior middle schools in M city,and promoted the development of students' academic achievements and core literacy.However,at present,there are still some problems and disputes in the implementation of the performance appraisal of junior middle school teachers in M city,which need continuous optimization,improvement and improvement.Therefore,this study investigates the current situation of performance appraisal of junior middle school teachers in M city,with a view to providing reference for the revision of teacher performance appraisal policy by the education administration department in M city,and providing strategies and methods for junior middle school schools to implement the national teacher performance appraisal policy.In order to better accomplish the above research purposes,this study mainly adopts the methods of literature review,text analysis,questionnaire survey and interview survey,and compiles the "M City Junior Middle School Teacher Performance Assessment Status Questionnaire" and "M City Junior Middle School Teacher Performance Assessment Status Interview Outline",carries out the junior middle school teacher performance assessment status survey and completes the paper writing.Through the text analysis of the performance appraisal schemes of nine junior middle school teachers in M city,and the questionnaire survey and interview survey of 200 junior middle school teachers respectively,the conclusion of this study is drawn.M city junior middle schools can well implement the relevant policies of the state and autonomous region,formulate the teacher performance appraisal system that meets the needs of their own schools,standardize and carry out the teacher performance appraisal work in an orderly manner,and to a certain extent,stimulate the enthusiasm and initiative of teachers' work and promote the professional development of teachers,but there are also some problems and shortcomings,which are manifested in the following aspects.In terms of assessment objectives,the performance appraisal objectives of junior middle school teachers need to be improved.Most teachers think that the performance appraisal programs of school teachers do not involve the professional development of teachers.In practice,junior middle schools generally attach importance to the issue of teachers' performance salaries and rewards and punishments,but neglect the professional development of teachers.In terms of assessment content,the content and standard of teacher performance assessment need to be enriched and improved.Most teachers think that the standard of teacher performance assessment does not conform to the professional development of teachers,nor does it take into account the differences between teachers.In the evaluation process,the teacher performance appraisal process needs to be standardized.Most teachers think that there are some problems in the school teacher performance appraisal,such as inadequate policy interpretation and publicity training,"heavy weight but light quality","heavy result but light process" and teachers' dissociation from the teacher performance appraisal.In terms of assessment results,feedback of teachers' performance appraisal results needs to be timely and efficient.Most teachers believe that there are problems in school performance appraisal,such as the use of feedback is not timely and comprehensive,paying more attention to performance pay and rewarding and punishing teachers,ignoring teachers' professional development and lacking of performance appraisal appeal system.In order to solve the problems mentioned above or to optimize the performance appraisal system of school teachers,this study suggests that junior high schools should construct school teaching by establishing correct performance appraisal concept,establishing differentiated evaluation index system,optimizing school teachers' performance appraisal procedure and establishing appeal system,and fully feedback and utilizing the results of performance appraisal.Teacher performance appraisal model.
