The core of education is teacher.Teachers' working conditions directly affect the quality of education and teaching.Therefore,whether teachers volunteer to do more organizational citizenship behavior for the development of schools beyond their own responsibilities is of great significance to the efficient operation of schools,the overall improvement of the performance of teaching activities,and the better development of student.This research takes 458 teachers from 18 junior middle schools in Jinan,Shandong Province as the research object.Through questionnaire survey,this paper analyses the current situation and predictive variables of junior middle school teachers' organizational citizenship behavior,explores the relationship between school organizational climate and organizational citizenship behavior,explores the mediating role of psychological contract in the relationship between school organizational climate and organizational citizenship behavior,and also explores the mediating role of psychological contract in the relationship between school organizational climate and organizational The moderating role of academic qualifications in school organizational climate,psychological contract and organizational citizenship behavior relationship is discussed.Through SPSS and PROCESS statistical analysis of the survey data,the following conclusions are drawn:(1)There are differences in teaching age and marital status of junior middle school teachers' organizational citizenship behavior.(2)There is a significant positive correlation between the perceived organizational climate of junior middle school teachers and organizational citizenship behavior.(3)The psychological contract of junior middle school teachers plays an intermediary role in the relationship between school organizational climate and organizational citizenship behavior.(4)The first half of the mediating role of junior middle school teachers' psychological contract in the relationship between school organizational climate and organizational citizenship behavior is regulated by academic qualifications,that is the predictive role of school organizational climate on psychological contract is regulated by academic qualifications.According to the results of the study,effective strategies to improve teachers' organizational citizenship behavior are put forward from the perspective of school management,which can help relevant workers intervene in teachers' organizational citizenship behavior,improve teachers' organizational citizenship behavior,ultimately improve the quality of teaching and promote the development of education.
