With the popularization and popularization of higher education in China,the number of undergraduate and undergraduate students has increased by a certain percentage every year,which has added a huge burden to the management of college students.Its workload has far exceeded the national regulations.1:200 teacher-student ratio,but they actually get the rewards are not so satisfactory.Investigating and analyzing the counselor's salary satisfaction and its influencing factors,discussing how to improve the counselor's salary satisfaction,mobilizing the counselor's work enthusiasm and initiative,thus improving the loyalty to colleges and universities,has very important practical significance.The salary satisfaction of the counselor refers to a kind of psychological satisfaction that the counselor produces in the school work according to the economic reward obtained by the workload and the amount of economic reward that the inner expectation is obtained.Taking the Z-school counselor as the survey object,after conducting a random questionnaire survey in the whole school,the SPSS 20.0 software was used to analyze the questionnaire results of the Z-school counselor,and the results of the factor analysis were used to obtain the satisfaction of the Z-school counselor.The dimensional structure model,that is,the salary satisfaction of the Z school counselor is composed of three dimensions,including salary level satisfaction,salary fairness satisfaction,and salary management satisfaction.According to the results of the questionnaire survey,the overall satisfaction of the Z-school counselors is lower,the satisfaction level of the salary level is lower in the three dimensions,the salary fairness satisfaction is general,and the salary management satisfaction is lower.Through the one-way analysis of variance and correlation analysis,the influencing factors affecting the salary satisfaction of Z school counselors are age,working years,professional titles,personal subject background,work pressure,workload,external fairness and internal fairness.Regression analysis was carried out on the above factors affecting the salary satisfaction of Z school.After screening other relevant insignificant factors,the most important influencing factors affecting the salary satisfaction of Z school counselors were internal fairness,external fairness,professional title and personal academic background.To improve the salary satisfaction of the counselors in the Z school,it is necessary to pay more attention to the counselor's job responsibilities,performance appraisal system,career rise channel and development direction.First of all,we must clarify the definition and responsibilities of the counselors,clarify the "teacher status" of the counselors,ensuretheir equal treatment and rights with the full-time teachers;clarify the duties of the counselors,and focus on the research of students' ideological and political education.Secondly,it is necessary to improve the performance appraisal system of counselors,clarify the scope of performance appraisal of counselors,and implement the issuance of performance.The most important thing is to pay attention to the career development plan of the counselor,to clear the counselor's promotion path,to further establish the counselor's "two-line promotion" system,to achieve a single list in the promotion requirements and promotion places,and to achieve a separate job review;Counselors can be divided into scientific research and management type in the evaluation of professional technical titles;Promote the professionalization and professional development of counselors.In the actual implementation of the "Standards for Vocational Ability of College Counselors(Provisional)",colleges and universities should base themselves on the actual situation of the school and combine with their own reality to specifically and clearly quantify the primary,middle and high levels.Grade,design a training system that conforms to the development rules of counselors;Pay attention to the development of young counselors,rationally formulate evaluation criteria for salary increases,understand the needs of young counselors,and open up two-way development channels to increase promotion targets.
