| Although the current emphasis on strengthening the equity in education and improving the quality of education,there is still an imbalance of educational resources in China's educational practice.In order to promote the equalization of education,both both the state and local governments have issued a series of relevant policies.At this time,the teacher rotation exchange policy as a new hot spot appears and attracts attention,trying to promote the development of weak schools through the teacher rotation exchange "energy".However,a number of problems gradually emerge in the process of teachers participating in the rotation,Ye juyan pointed out that in order to exert the "energy" of rotational teachers in the job rotation,teachers' leadership should be taken as the way.From the perspective of teachers' leadership,the leadership effectiveness of rotating teachers is limited due to the influence of various factors such as communication school and individual teachers.In the process of teachers' rotation,there are some problems such as insufficient leadership play and unclear effects,which make the role of the policy of rotation in promoting the equalization of education not play effectively.This study starts from a new perspective and takes the display of rotational teachers' leadership as the starting point,expecting to achieve the purpose of the policy of rotation through the effective play of teachers' leadership: to promote educational equity and alleviate the imbalance of teachers.First of all,it is necessary to affirm the reality that the teachers who participate in the rotation as excellent teachers,and recognize their leadership ability as teacher leaders in rotation schools.To understand the leadership level and the way of leadership play of teachers in rotation,and analyze the reasons,so as to promote the leadership of teachers in rotation can give full play to and achieve the best effect of promoting educational equity behind the policy of rotation.Based on the above background,this study first from the present situation of teachers' rotation and current situation of teacher leadership.The research mainly adopts the methods of descriptive analysis and mean comparison to understand the basic characteristics of the respondents and the status quo of their leadership play.The results show:(1)although the leadership of teachers in rotation is of medium level on the whole,previous studies have shownthat the leadership level of rotational teachers is slightly higher than that of general discipline teachers,and the rotation time has a significant impact on the leadership level of rotational teachers.(2)rotational teachers can display leadership effectiveness by the way of help students learn,teacher development activities,participate in school affairs,coordination of external resources.And helping students learn is the most important way.(3)in the rotation process of rotating teachers,their leadership effects are reflected in promoting the development of students,promoting the development of the school and promoting their own development.In the analysis of influencing factors for the leadership play of teachers on rotation,the influence of demographic variables on their leadership play was first understood through T test and One-way variance analysis.Secondly,through correlation analysis and path analysis,it is known that the influencing factors of teachers' leadership play in rotation are mainly manifested in two aspects: individual and school.The specific situation is as follows:(1)the gender of teachers,team work,teacher training,rotation time and working hours have certain influence on the way of leadership play and its effect of rotational teachers.(2)the leadership level of the rotational teachers and the atmosphere of the rotation school also affect the way and effect of their leadership to some extent.(3)there are other influencing factors for the leadership effect of teachers on rotation,such as teachers' personal self-efficacy,their leadership way,interpersonal characteristics of rotation schools and other influencing factors.Finally,in order to promote the effective play of the leadership of teachers in the rotation and achieve the purpose of promoting the education equalization through the policy of rotation,this paper puts forward Suggestions from the aspects of teachers' individual,rotation school and policy based on the research results.(1)The government should not only enhance the attraction of the policy and improve the details of rotation,but also provide support for the pre-job and post-job training of teachers' leaders.(2)rotation teachers should enhance the sense of leadership and self-efficacy,insist on lifelong learning and other ways to actively play the personal subjective initiative;The "native teachers" who enter the school should learn modestly and take the initiative to help the rotating teachers.(3)the rotation school should improve its cultural atmosphere,management system,resources and equipment,and coordinate with the localgovernment to provide support to the rotational teachers. |
