Novice teachers are not only the fresh blood of teachers,but also the new force in the team.Whether novice teachers can grow effectively determines the development trend of the school and the future development trend of teachers.As a crucial approach to boost the specialty development of teachers,school-based teaching and research plays an important role in promoting the growth of novice teachers.Therefore,on the basis of systematically combing the relevant theories and concepts of school-based teaching and research,this study goes into the front-line teaching and research practice,explores the current situation,problems and doubts of the procedure that novice teachers' involvement in school-based teaching and research activities,and tries to provide suggestions and countermeasures for reference,so as to improve the current situation,eliminate confusion,and explore the cooperate negotiation of novice teachers and schools.Through a semi-structured interview with seven novice teachers in Wuhan H Junior High School,it is found that novice teachers have acquired knowledge,skills and teaching ability effectively in teaching and research activities,school-based teaching and research has a positive role in promoting the professional development of novice teachers.But at the same time,the interview also shows that novice teachers have different problems in participating in school-based teaching and research activities.There are some problems in novice teachers' own level,such as unclear understanding of the connotation,insufficient attention,strong purpose of participation,etc.While in school level,there are some problems,such as passive cooperation of teachers,failure of to meet the needs of teachers,formalization of system and evaluation,etc.The reasons for the above problems are various,they are divided into subjective factors and objective factors.The subjective factors mainly include:the multiple role burden of novice teachers,insufficient motivation for novice teachers to participate in teaching and research;the objective reasons are:the imbalance school cultural ecological,the limited support for teaching and research,the inadequate preparation for normal education,etc.According to the theory of teachers' professional development and practical community of ecological orientation,combined with many problems existing in the procedure of novice teachers' involvement in school-based teaching and research,this paper attempts to explore and improve from the following aspects:at the teacher level,novice teachers are gradually trained to surpass the marginal participants in Teaching and research to the central participants in teaching and research,which can be divided into:awakening their awareness of teaching and research subjects,cultivating their teaching and research awareness Ability;the school level should focuses on the construction of ecological oriented teaching and research culture,in detail:build system culture,create teaching and research atmosphere,meet the needs of teachers;cross-border support is also of great significance,mainly through the University and School experts to establish partnerships,improve cooperation efficiency.
