In recent years,China's labor force structure has undergone great changes,and the intergenerational diversity of employees is obvious,which has brought new challenges to the human resource management of the organization.The intergenerational differences of work values have also become an important research topic in human resource management.Based on a paired questionnaire survey of 363 employees and their direct managers from 36 teams,this paper firstly analyzes and verifies the intergenerational differences of work values,and explores the relationship between work values and change-oriented organizational citizenship behavior(COCB)with organizational identity as a mediating variable.At the same time,this paper also verifies the relationship between work values and COCB and moderating effect of organizational identification.The results showed that the work values of different generations were different,among which the comfort and safety dimensions,status and independent dimensions were not significant,but the ability and growth dimensions were significant.The ability and growth dimensions,status and independence dimensions of work values were positively correlated with the organizational identity of employees,while the dimensions of comfort and safety were significantly negatively correlated with organizational identity.Organizational identity is positively correlated with COCB.The results show that there are differences in work values among different generations,among which comfort and safety dimensions,status and independence dimensions are not significantly different,while the ability and growth dimensions of different generations are significantly different.The dimensions of comfort and safety of work values are negatively correlated with organizational identity,while the dimensions of ability and growth,status and independence are positively correlated with organizational identity of employees.There is a significant positive correlation between organizational identity and challenging organizational citizenship behavior.The dimensions of comfort and safety in work values are negatively correlated with COCB,the dimensions of competence and growth are positively correlated with COCB,and the dimensions of status and independence are positively correlated with COCB.Organizational identity plays a complete mediating role in the relationship between the ability and growth dimension of work values,the status and independence dimension and the COCB.Generation plays a moderating role in the relationship between work values and organizational identity.This study has strong practical significance for multi-generational human resource management.
