In recent years,private higher vocational education has developed rapidly,and has become a new force that cannot be ignored in the education industry.However,because of the late development and the low starting point of the private vocation al colleges in China,there is a deviation in the overall cognition of the society,and the relevant policies and systems have not been perfected.The situation of human resource management in private vocational colleges is worrying,which is shown in the aspects that the internal management is lack of democracy and fairness,the information communication is not smooth and the teachers' job satisfaction is low,and the school is low on the job satisfaction.The sense of trust and belonging is not strong enough.Therefore,teachers lack individual career management and show little willingness to show organizational citizenship behavior.These problems have seriously restricted the development of private vocational colleges.Since the emergence of the concept of self-organized citizenship behavior,it has become the focus in the field of organizational behavior,and has obtained the continuous attention of scholars both at home and abroad.Research based on University background has also achieved a lot,but the research based on private colleges and universities is not much,especially research that places it in the system structure of individuals and organizations that affect each other.From two aspects of individual factors,namely,individual career manageme nt,organizational trust and organizational factors,namely,organizational justice and authoritarian leadership,this paper carries out an empirical study on the emergence of organizational citizenship behavior of teachers in private higher vocational col leges.Combining with the problems existing in the management of private higher vocational colleges,based on the theories of achievement motivation,social identity theory and social exchange theory,this study takes the individual career management as an independent variable,organizational citizenship behavior as a dependent variable,the introduction of organizational trust as an intermediary variable,organizational justice and authoritarianism as an adjustment variable,to explore the self professional students.Authoritarian leadership is the adjustment variable and explores the intrinsic mechanism of individual career management on the organizational citizenship behavior of teachers.In this study,teachers from private vocational colleges were targeted.Through empirical analysis through questionnaires,the following conclusions were drawn:1,In private higher vocational colleges,teachers' individual career management is positively related to organizational citizenship behavior.2,Organizational trust is positively correlated with organizational citizenship behavior.Organizational trust plays a mediating role in the relationship between teachers' individual career management and organization al citizenship behavior.3,Organizational justice plays a regulatory role between teachers' individual career management and organizational trust,that is,the higher the organizational justice,the stronger the positive relationship between individual ca reer management and organizational trust,and vice versa.Organizational justice moderates the mediating effect of organizational trust on individual career management and organizational citizenship behavior.4,Authoritarian leadership plays a regulatory role between teachers' individual career management and organizational trust,that is,the higher the authoritarian leadership,the stronger the negative relationship between individual career management and organizational trust,and vice versa.Authoritar ian leadership mediates the mediating effect of organizational trust on individual career management and organizational citizenship behavior.
