Teachers' organizational citizenship behavior is a kind of initiative,positive,dutiful and altruistic behavior that teachers spontaneously and voluntarily show beyond the role standard under the basic requirements of their non professional work.Teachers' organizational citizenship behavior is not only conducive to improving teachers' teaching quality,enhancing teachers' identity and sense of belonging to the school,but also improving school efficiency.It also plays a positive role in maintaining the interpersonal harmony between teachers and teachers,teachers and students,teachers and parents,forming a good campus culture,and improving the social reputation of the school.In this study,305 middle school teachers in Nanchang City were selected,with work family conflict as the antecedent variable,teachers' organizational citizenship behavior as the outcome variable,job satisfaction and emotional exhaustion as the mediating variables.Based on the previous research,the research hypotheses and models were put forward.Spss25.0 and mplus7.0 are used to process the data to explore the role and influence mechanism of work family conflict,job satisfaction,emotional exhaustion and organizational citizenship behavior of middle school teachers.The results are as follows(1)Middle school teachers experience higher work family conflict,more emotional exhaustion,but higher job satisfaction and higher degree of organizational citizenship behavior.(2)There are significant differences in job satisfaction,emotional exhaustion and organizational citizenship behavior among middle school teachers with different degrees of work family conflict.Different degrees of job satisfaction have significant differences in emotional exhaustion and organizational citizenship behavior.Different degrees of emotional exhaustion have significant differences in organizational citizenship behavior.(3)Middle school teachers' work family conflict is negatively correlated with job satisfaction and organizational citizenship behavior,and positively correlated with emotional exhaustion;job satisfaction is negatively correlated with emotional exhaustion,and positively correlated with organizational citizenship behavior;emotional exhaustion is negatively correlated with organizational citizenship behavior.(4)Middle school teachers' work family conflict significantly negatively predicted job satisfaction,organizational citizenship behavior,and significantly positively predicted emotional exhaustion;job satisfaction significantly negatively predicted emotional exhaustion,and significantly positively predicted organizational citizenship behavior;emotional exhaustion significantly negatively predicted organizational citizenship behavior.(5)Job satisfaction and emotional exhaustion of middle school teachers play a chain mediating role between work family conflict and organizational citizenship behavior.It is concluded that work family conflict has a direct impact on OCB,and an indirect impact on OCB through job satisfaction and emotional exhaustion.
