With the continuous development of China's social economy and the continuous improvement of people's living standards,human "engineers of souls" in terms of university teachers,also the same as ordinary people,faced with the double pressures of life and work,because the present teachers' scientific research and teaching in colleges and universities are becoming more and more heavy burden,the high strength work pressure seriously affects the physical and mental health of teachers,which may affect the quality of personnel training,colleges and universities to achieve long-term sustainable development,we must attach importance to teachers' group's needs.Therefore,how to improve the well-being of university teachers is the key issue of this paper.In the daily management of colleges and universities,the attitudes and behaviors of teachers are varied,but one of the important factors is the way of management or influence of superior leaders on teachers.At present,researches on the trust relationship mainly start from the dual perspective of leaders and employees,focusing on the positive impact of perceived superior trust on employees' behaviors and emotions,and fail to probe into its negative impact.At the same time,most existing researches are based on the social exchange theory and study the relationship between the two from the perspective of fairness.However,in fact,the power of superiors and subordinates is not equal,so it is necessary to study the interaction mechanism between leaders and subordinates under unequal circumstances.Based on resource conservation theory and self-determination theory,this study constructed a "double-edged sword" model of perceived superior trust on teachers' sense of well-being at work.By using quantitative method based on hierarchical regression and comparative analysis method based on fuzzy set stereotype,the following conclusions were drawn:1.Influence mechanism of perceived superior trust on teachers' sense of well-being at workPerceived superior trust has a positive impact on teachers' sense of well-being at work.Perceived dependence and information disclosure from two dimensions of perceived superior trust also have a positive impact on sense of well-being at work.The results show that: on the one hand,perceiving the trust of superiors can positively improve the working happiness of teachers by improving their working spirit;On the other hand,the perception of superiors' trust can also increase teachers' workload and psychological pressure to increase their workload and reduce their happiness at work.2.The moderating role of leader-member exchangeThis study explored the moderating effect of leader-member exchange on perceived superior trust,workplace spirituality and work load,respectively.The results showed that leader-member exchange had a moderating effect on perceived superior trust and workplace spirituality,but had no significant moderating effect on perceived superior trust and work load.3.Improvement path of teachers' sense of well-being at workQualitative comparative analysis shows that the university teachers' career happiness ascension path mainly has four: career path for perception depend on 1 *spirit ? workload,path 2 for information revealed * work spirit ? work burden,path 3for information revealed * work spirit ? work burden,path 4 rely to perceive information * * leaders-members exchange * working spirit.The innovation of this study mainly includes the following aspects: first,it constructs a dual-path mechanism of the influence of teachers' perceived superior trust on their sense of well-being,and reveals a relatively comprehensive operating mechanism of perceived superior trust on sense of well-being.Second,the author found the transmission mechanism between workplace spirituality and work load between teachers' perceived superior trust and workplace happiness,and found two keys to open the relationship between teachers' perceived superior trust and workplace happiness.Thirdly,it analyzes the moderating effect of leader-member exchange as boundary condition in perceiving superior trust on workplace spirit,indicating that teachers' workplace spirit also depends on the role of leader-member exchange.Fourth,find the configuration that leads to teachers' high and low sense of well-being.This study theoretically constructs the double-path mechanism of perceiving superior trust on teachers' sense of well-being at work,reveals the mediating effect of workplace spirit and work load,as well as the regulating effect of leader-member exchange,and finds the path to improve teachers' sense of well-being at work.It provides theoretical guidance for university managers on how to improve teachers' sense of well-being at work.
