In the knowledge economy,innovation plays a key role in enterprises obtaining core competitiveness and achieving long-term survival and sustainable development,and knowledge workers increasingly become the main carrier of innovation.To some extent,the innovation capability of enterprises depends on the ability to effectively manage knowledge workers and stimulate their creativity.Learning orientation refers to the prefered psychological tendency or behavior manner to obtain the experience,direct or indirect,and then translate them into knowledge.Creative role identity is the extent people consider personal creativity,and the feeling or individual perception.As for innovative behavior,oriented by the organizational goal,employees use knowledge,information,technology and other resources to generate and implement original and useful ideas.The process of innovative behavior including idea generation and idea implement,the creative ideas could be either new or optimized.Studies have confirmed that learning orientation and creative role identity are key factors of innovation behavior.However,the literature that research how learning orientation and creative role identity influence innovative behavior from a comprehensive perspective is few.So this research is very important for both management theory and practice.Because of this,this article attempts to research this topic of “how learning orientation and creative role identity affect innovative behavior”,according to the following research procedure: “asking question——hypothesis derivation——data collection & analysis—— hypothesis testing——drawing conclusion”.The two main questions are solved: Firstly,to explore wether learning orientation influences knowledge workers' s innovative behavior? If so,what is impact mechanism? Secondly,whether creative role identity modulates the relation between learning orientation and innovative behavior? And how modulates? Therefore,based on learning theory,the role of identity and innovation theory,the research reviews literature systematicly,then build a research model in which individual learning orientation is independent variable,innovative behavior is dependent variable,and creative role identity is moderator,deducing two main and 16 sub-hypotheses.After that,we collect the data of 246 knowledge workers(including R & D,marketing,administrative,legal and senior managers,etc.)in Jinan,Qingdao and Beijing,then conduct descriptive statistical analysis,correlation analysis,regression analysis to test above theoretical hypotheses.The study shows,from a learning perspective,learning orientation plays a positive role in promoting innovative behavior;from a cognition perspective,creative role identity moderates the relationship between learning orientation and innovative behaviors.The innovation of this study can be summarized as the following two points: On the one hand,emploring how learning orientation influences innovative behavior.The relation between learning orientation and innovative behavior in the context of China has been revealed.The relavant theories' s external validity is tested,and the research results have been enriched.On the other hand,verifying the regulating mechanism of creative role identity.That is to say,the relationship between learning orientation and innovative behavior is impacted by creative role identity.And creative role identity could affect individual intrinsic motivationl,psychological expectations and behavior manner.
