The sort of CDMO(Contract Development and Manufacturing Organization)companies is a major component of the pharmaceutical industry.Along with the development of the pharmaceutical industry,they outsourced most of the non-core work to the CDMO companies,for concentrating on their core business.Though,the main activities of the CDMO companies come from the non-core work of their clients-the pharmaceutical companies,they also need a competitive and effective research capability based on their operation pattern,in other words,CDMO companies still belong to the High-tech field.So,the working attitude and research ability of these R&D personnels,who are working in the CDMO companies,are enormously related with the enterprise's current and furture profit and competitiveness.J company is one of the CDMOs',and encountering the issue of the low efficiency of R&D personnels.The purposes of this artical are to analyze the reasons of low efficiency which is negtively effecting the development of J company,and to try to improve the present performance appraisal system of the R&D people,in order to motivate them and then enhance the performance of the company.Firstly,it is to explain some related terms,such as CDMO including its operation pattern and characteristics,and the personalities of the R&D staffs working in the CDMO companies.Then,according to the basic theories of the performance appraisal and organizational behavior,to identify the problems which cause the low effeciency of the R&D staffs in J company.Secondly,to find out the weak points which have already appeared in the performance appraisal system and procedure of J company,based on its enterprise characteristics and operation pattern.Thirdly,to optimize the current perfarmance appraisal system,so that it could be more suitable and motivated for improving the working efficiency of the R&D staffs.Finally,to conclude the possible results after improving the performance appraisal system for J company and its R&D staffs,and attempt to foresee the future benefits of J company as the improvement.
