Human Resources is the primary resource of enterprises. After strategic human resource management idea entered China in 2000,scholars discussed the relationship between human resource management and organizational performance based on different perspectives combined with practice.A large number of empirical study shows that effective human resource management brings sustainable and hard-to-replicate advantages to the organization, thus improving organizational performance.However,three-pillar model is less involved in such researches. Therefore,it is theoretically and practically significant to study the relationship between role transformation and organizational performance of strategic HRM based on three-pillar model. This paper will use literature research method, case analysis method and questionnaire survey,we choose an insurance group subsidiary A as research sample. In 2015,under the support of strategic human resource management theory,A adopted the three-pillar model as reference to carry out the transformation of human resource management roles.First of all,we review the domestic and foreign literatures about strategic human resource management, human resource role and organizational performance. Then,we analyze the differences between traditional human resource department and new human resource department, improvement of the organizational performance, and we issue 113 questionnaires about the role transformation and organizational performance of human resources in A company. Finally,we use SPSS statistical software to establish their regression model and conduct analysis.Through research, the conclusions of this paper are as follows:(1)The difference between new human resource department and traditional human resource department is reflected in four aspects: internal cooperation, management responsibility levels, transfer from a management function to a service function, from functional orientation to strategic orientation;(2)The company has achieved the strategic goal and the organizational performance has been greatly improved in the three years of the transformation;(3)The strategic human resource management role transformation and organizational performance based on the three-pillar model is positive correlated. The three-pillar model enables the human resource department to base on corporate strategy, formulate policies from business perspective, through effective human resource management practice, improve organizational performance. This paper is more innovative than previous studies.Role transformation and organizational performance of HRM based on three-pillar model is new research content, and has enriched the empirical research of strategic human resources management.Due to limited theoretical level and limited paper space, the research depth of this paper is limited. We expect to follow the development of company A,expand research on other enterprises, enlarge sample quantity and further improve research results in the future.
