Staff is the most precious resources of enterprise,human resource management is the core of enterprise management,only the effective performance management,taking the enterprise strategic objectives into the employee's position indicators,and making it a conscious action of the employees can improve the performance of enterprises,and promote the enterprise strategic target realization.Based on the theories of motivation theory,human resource management and performance management,combined with the specific circumstances of Xing long Business Group,using the technical route of asking questions,analyzing the problems and solving the problems,this paper has carried on the diagnosis research of the Xing long commercial group's performance management.It found that there are a lot of problems in the Group:performance management in the performance of cultural construction is weak,employees for performance management concept is not clear,participation is low;group performance management and development strategy,could not in group play their role in the process of the development strategy;poor performance management of systemic,only using simple methods of performance appraisal,heavy result,light process,ignore the training performance,performance communication and performance feedback on the critical role of performance management;performance appraisal too much focus on financial indicators,the other into consideration is less,the assessment system is not sound;inspection result application is not fully,not in promoting group should be the role of performance management level.Aiming at these problems,the motivation theory and goal management are put forward,the performance appraisal system of KPI,balanced scorecard and 360 degree performance feedback method is established,improving the performance management of Xinglong Commercial Group in the process of overall performance culture construction,establishing effective communication mechanism and feedback mechanism in the performance management process.This paper by adopting the method of integrating theory with practice to send targeted to booming business group's performance management work,analyzed the problems in the diagnosis and put forward the corresponding improvement measures,the research conclusion of successful business group has guiding significance for the optimization of performance management,performance management system can also be used to other similar enterprise to provide the beneficial reference.
