In this study,the courier of six districts in Beijing is used as the research object.This paper takes qualitative research method and quantitative research method.And quantitative study as its primary means while qualitative study as secondary one.Based on social exchange theory,this paper discusses explores the current status of job satisfaction,career resilience and organizational commitment in current work and living environment.These variables mainly explore the issues of psychological instability,insecurity,and sense of loss that may be caused by the work.Based on the courier's ideological dynamics in their work and life,this study explores the relationship between job satisfaction,organizational commitment and career resilience,and examines the mediating effects of job satisfaction variable between career resilience and organizational commitment.This research conducts in-depth interview among 8 couriers from six different districts in Beijing.Along with the interview are served as data for qualitative analysis,this study finds the job satisfaction,career resilience and organizational commitment of couriers in Beijing are all at a low level.And organizational commitments variable is affected by its job satisfaction and career resilience.This paper adopts the revised scale-Job Satisfaction Scale,Career Resilience Scale,Organizational Commitments Scale.400 couriers from Beijing are surveyed with questionnaires in Nanjing by occasional sampling method and 388 effective questionnaires are collected.Through quantitative analysis,the results are showed below: 1.the couriers group in Beijing is dominated by young men under the age of 30.Their occupational mobility is strong and its monthly income is low but flexible.2.The couriers in Beijing have a low level of job satisfaction.Among job satisfaction variable,the group is most dissatisfied with the return on work and the average is 2.99.3.Career resilience variable level from the couriers in Beijing is relatively high,but it is still at a relatively low level.The courier group is willing to participate in training for improvement.4.Organizational commitments of the couriers in Beijing is relatively low,the couriers group have a generally poor appraisal of companies and weaker centripetal force for enterprises.5.There are strong positive correlation between career resilience,job satisfaction and organizational commitment.The group's job satisfaction variables and career resilience variables are combined to best predict their organizational commitment variables.Their joint probability is 45.6%(? R2 = 0.456).6.Job satisfaction variable plays an intermediary role between career resilience and organizational commitment,with mediation effect of 61.86%.We recommend that we should improve job satisfaction to enhance organizational commitment of the couriers.
