As soon as possible to help the organizational socialization of new employees from the "outgroup" to "in-group",to inspire new employee's work enthusiasm so that to get them adapt to the work as soon as possible,mentoring is widely used in organizations.Numerous practices and studies have shown that mentoring does a catalytic effect on protégé,mentor,and organization.However,due to the lack of organizational support,mismatch of mentors and protégé,the lack of the initiative of protégé,mentoring is in trouble frequently,such as "church disciple,starve masters","some employees are not willing to become a mentor","even if the mentors make disciples of vocational guidance and social psychological guidance,but protégé work gets little promotion".How to promote mentoring from the perspective of organization,mentor,and n protégé become the concern of the study.After fully review of past research,the study based on motivation theory and organizational support theory,taking organizations where mentoring have applied,such as P&G,HUAWEI.Fillaly,the study have collected 257 effective matching samples for the exploration the relation between factors,which affect the mentoring and guiding mediation mechanism,which affect the protégé,job involvement and boundary conditions.In th end,this study mainly draws the following conclusions:(1)Mentoring relationship has a significant positive influence on the job involvement of protégé.The support perception of the protégé mediated the positive relationship between mentoring relationship and job involvement.(2)Perceived organizational reward has a significant positive influence on the mentoring relationship;and altruism also has a significant positive influence on mentoring relationship.The interaction of perceived organizational reward and altruism has a significant positive influence on the mentoring relationship.In other words,under the condition of high perceived organizational,those with altruism enterprise mentors will put more energy on mentoring relationship.(3)Initiative of protégé moderated the relationship between mentoring relationship and job involvement,which was stronger when initiative of protégéwas high,and weaker when initiative of protégéwas low.
