In recent years,the requirements from companies to the employees are increasing in such an increasingly developed society.How to improve the efficiency of the employees is what the companies are worrying about.Especially,China is in the period of economic transformation,which request higher requirements to both organizations and individuals.The developed society also brings more choices and temptations to people's life.The concentration of people in the work is challenging by more convenient working conditions.Procrastination at work is now affecting the development of the organization and the people.Based on the Social Cognitive Theory,individual cognition,behavior and environment interact with each other.And enterprises and employees need to understand how work environment and personal cognitive resources effect workplace procrastination if they want to reduce the delay in workplace.According to the previous research,the present study examines the influence of job hindrances,job challenges,job resources and organization-based self-esteem(OBSE)on workplace procrastination based on job demands-resources tripartite model and conservation of resource theory(COR).We also studied the moderating effect of job challenges to illustrate it has both health impairment process and motivation-driven process.Besides,we also studied the moderating effect of OBSE.The present study used questionnaires to collect 279 domestic employees' data,and analyzed the data by SPSS,AMOS and other statistical software.The present study found that job hindrances has a positive effect on workplace procrastination.Job challenges,job resources and OBSE have a negative effect on workplace procrastination.Job challenges have a weakening effect on the health impairment process and motivation-driven process.Higher OBSE means stronger impact of job resources on workplace procrastination and weaker influence of job hindrances on workplace procrastination.This study enriches the theoretical research on workplace procrastination,job demands-resources tripartite model and OBSE.It explores the relationship between behavior,cognition and the environment in the working situation,and verifies that job challenges have dual psychological processes.At the same time,the conclusions of this study have practical value for the management of employees.
