| At present,China's economic development tends towards a deep structural adjustment,and the economy is heading into L-shaped growth,which greatly affect the operation of the enterprises.Staff play an important role of subjective in uncontrollability and risk.As a result,human resource risk management has been an extremely important issue that concerns the survival and development of the enterprises.Whether the enterprises can be the targeted and stable transition,even moving toward a success,which directly influenced by the effective human resource risk management.Facing the changeable enterprise environment in both internal and external aspects,the effective management and risk prevention of human resource is a subject deeply studied,which will be that much more prepared if and when something happens.This article takes Daqi Company as the researched object,according to the current personnel system and human resources management risk situation,we all adopt the method of questionnaire,data statistical analysis and theoretical analysis only to find the following problems.Firstly,the human resource risk management system of Daqi Company is lack of overall support,and the management process pays more attention to the risk response,ignoring the risk prevention and monitoring process.Secondly,in the personnel planning、hiring、training、performance pay,the risks of the company and the risks reflected by the middle and basic level are consistent.In the process of employee relationship management,different risk problems are reflected at the middle and basic levels of company.In this article,the human resource management situation of the company is diagnosed,and the risk is analyzed and identified.On this basis,two systems are constructed for the human resource risk management system of the company.One is the overall control system of human resource risk,which emphasizes the risk management thought of the overall operation,and guarantees the procedural and systematic character of risk management from the consciousness,organization and institution.The second is the human resources risk management technology system,which is a set of strategies to deal with the current risk.It reflects the company's risk prevention strategy from four aspects: risk identification,assessment,disposal and afterwards response.Aiming at the risk factors existing in the process of human resource management,this article formulates measures conform to the actual situation.First,in terms of personnel planning,the imbalance between supply and demand of enterprise personnel is outstanding.This paper formulates an emergency plan for labor shortage,and focuses on establishing a stable,carry put effective cooperative partner outsourcing mechanism at the same time;and strengthens the composite skills of employees,and takes appropriate contracting mechanism to improve work efficiency.Second,the biggest problem is the mobility of the dispatched staff and the difficulty of personnel recruiting.The trial dispatch" employment method is adopted to deal with the failure risk of dispatched workers.Third,in terms of training,the training organized by the company does not play a significant role in helping employees,the training content is not targeted so well,and lack of spiritual training.Through the reverse demonstration to decompose and refine the responsibilities of each department,comb out the knowledge,technology,personal qualities of the personnel required in each position,to correctly identify the training needs corresponding to the post requirements.Fourth,in the aspect of performance pay,the work of performance appraisal is coarse and weak,the incentive effect of salary is not obvious and the part of salary fluctuation is too small.This article will enhance the performance process and implement the incentive mechanism for the ten middle level sectors.Fifth,it is about labor relations.Basic level make suggestions that the insurance of dispatched workers is not complete and the remuneration is not equal to that of the workers.The company should make good use of relevant laws and regulations,standardize the management of dispatched workers,and adopt the way to correct outstanding dispatched workers to solve the risk problems in labor relations management.Middle level need strongly demand on pay,the company should expand multi pillar industries,seeking greater benefits for the company and employees,increasing treatment to retain talents. |
