In recent years,with the continuous improvement of national income levels and the vigorous development of tourism,the number of high-star hotels has been increasing,making the market more fierce.Human resource management work as an important issue for high-star hotels is related to the future development of the hotel.Therefore,how to improve the efficiency of employing people and optimize the compensation system has become the focus of human resources management,so that hotels can retain and attract outstanding talents,maintain the stability of internal structure,and achieve sustainable development of high-star hotels.As a coastal city,Dalian has been awarded the title of "International Garden City" and "China's Best Tourism City" because of its excellent environment,which contributes to the development of its high-star hotel industry.Judging from the current salary system of high-star hotels,there are problems such as unreasonable fixed salary,unfair performance salary distribution,and unscientific evaluation of competency.Firstly,this paper introduces the related concepts and theories of salary and salary management with reference to the literature in the academic world,and analyzes the current major salary models and various factors affecting compensation.Secondly,it introduces the development status of high-star hotels in China,focusing on research.The status quo of the salary system of high-star hotels in Dalian area pointed out the problems in its salary management work.Then it is optimized from three aspects: basic salary,“comprehensive performance salary” and welfare allowance.The key point is to use the analytic hierarchy process to determine the weight of salary indicators based on “C-2P” mode,and use fuzzy comprehensive evaluation method to optimized the“comprehensive performance compensation”.Finally,the safeguard measures for the implementation of the salary optimization system are proposed from three aspects: personnel security mechanism,system security mechanism and cultural security mechanism.
