Technology-intensive IT service outsourcing companies,the skills and productivity of employees are the key factors for companies to maintain their core competitiveness.A certain employee turnover rate can input fresh blood to the enterprise and bring vitality to the enterprise.However,the large-scale turnover phenomenon will have a serious impact on the management of the enterprise.Employee turnover has become a hot spot of cencern.The IT service outsourcing industry is one of the industries with the highest turnover rate.The employee turnover rate of ZRGJ is close to 40% in the past year.The research literature has confirmed that there is a correlation between work stress and turnover intention.Most scholars believe that the two are direct effects;a few scholars believe that it is indirectly affected by intermediate variables.However,in the relationship between job stress and turnover intention,there is little research on the mediating role of career growth.Therefore,this paper takes the employees of ZRGJ Chengdu Branch as the research object and studies this issue.In order to achieve the appeal of managers to pay attention to the work pressure and career growth of employees,improve the occupational safety of employees,and truly "people-oriented."Based on the research results of domestic and foreign scholars,according to the characteristics of ZRGJ large-scale IT service outsourcing enterprises and technology R&D personnel,this paper selects mature work stress,career growth and turnover intention scale,conducts questionnaire survey in ZRGJ company,and recovers 202 valid questionnaires.Through SPSS24.0 software data analysis,the following conclusions are drawn:First,Work stress has a significant positive impact on turnover intention,in which role overload has a significant impact on turnover intention,and role ambiguity and role conflict have no significant effect on turnover intention.Second,Work stress has a significant negative impact on career growth,in which role overload and role conflict have a significant effect on career growth,and role ambiguity has no significant effect on career growth.Third,Career growth has a significant negative impact on turnover intention.Among them,the development of career ability,the speed of promotion,and the growth of compensation have a significant impact on turnover intention.The impact of career progress on turnover intention is not significant.Fourth,Career growth plays a mediating role in the process of work stress affecting turnover intention.Fifth,In ZRGJ,there are significant differences in role overload among employees of different genders;employees of different ages,marital status and years of service have significant differences in role overload,role ambiguity,role conflicts,career goal progress,promotion speed,and reward growth.According to the research conclusions,it is suggested that ZRGJ should propose corresponding management measures in three aspects: work stress,career growth and turnover intention.
