| Company A is typically a stated-owned corporate in China.It has made a great progress in the establishment of a modern corporate system,but many underlying problems needed to be solved are also revealed.While maintaining the steady growth of the aero engine business,the company is vigorously expanding a business of gas turbine subcontract production(or the AGSP project for short).In the process,the motivation plan for production personnel in this project is unreasonable.The whole plan,with single outdated incentive method,lacking of tension and elasticity,is imperfect and of no use to the staffs.Hence talents in the project are deficient in work enthusiasm and sense of achievement,and then without sense of belonging,here comes brain drain.Unifying what I've studied in UESTC,such as HRM,PM,incentive theories and practice researches on project motivation of some successful enterprises at home and abroad,this article analyzes the problems in AGSP project running of company A.Adopting the theories of many outstanding scholars in management field,systematical analysis is made in this article,on problems in the AGSP project,such as present situations,work characteristics,psychological characteristics of the production personnel and the current situation of salary and work incentive,spiritual and honor motivation in this program.It aims to solve the main problems existing in the incentive plan.Regrading the production personnel as the research objects,and combining the incentive reality of company A,this article based on the gas turbine parts production areas,systematically analyzes production personnel incentive scheme of the AGSP project.Taking the researches on GE in America,SMS in Germany,Huawei in China as benchmarks,it finds the underlying problems on production personnel incentive of the ASGP project.It puts forward the improving principles and the design ideas for the AGSP project production personnel incentive scheme,which can be subdivided into four parts: the project salary and work incentive,spiritual and honor motivation.According to the production preparation phase,the FPQ stage,the first made stage,the batch delivery stage and the end stage of the AGSP project,incentive plan and assurance measures are designed.And eventually it proposes a set of incentive plan for project production personnel that is applicable to the company A and has certain reference significance to the industry. |
