Emotional labor is one of the most important issues in organizational behavior researches. Past studies paid lots of attention to the factors which influenced emotional labor, centering on the antecedents, moderators, mediators, and consequences. But few studies explore some important factors, such as personality in individual factors, some job-related characteristics, the role of family in social domain, and so on. This research based on the control theory, mainly explore the effect of personality and the influence of feedback on emotional labor, and what's more, inspect the mediating effect of feedback and the moderating effect of work-family conflict in the relationship between personality and emotional labor.The data are collected using questionnaire survey responses from 217 front-line nurses from five large hospitals in Shandong province. At last, we use correlation analysis, multilevel analysis and path analysis to analyze the data. The major results are described as below:1. Extraversion, neuroticism and conscientiousness are positively related to emotional labor, they can predict the level of emotional labor effectively.2. Extraversion, neuroticism and conscientiousness are positively related to feedback, they can predict the level of feedback effectively.3. Agreeableness, neuroticism, and conscientiousness can predict the level of work-family conflict effectively. Agreeableness is negatively related to work-family conflict, neuroticism and conscientiousness is positively related to work-family conflict.4. Feedback fully mediates the relationship between extraversion and emotional labor, and partially mediates the relationship between neuroticism and emotional labor.5. Work-family conflict moderates the relationship between neuroticism and emotional labor, and moderates the relationship between conscientiousness and emotional labor.
