In recent years,with the rapid development of pre-primary education,the problem of job adaptation for full-time new teachers has become increasingly prominent.Whether the kindergarten teachers can survive the adaption period bears on the construction of a high-quality and professional team of kindergarten teachers.The initial experience of new teachers has a profound impact on the career development of teachers.Generally speaking,new teachers will experience varying degrees of "reality shock" after induction,which may produce strong discomfort.Therefore,it is valuable to study the process of job adaption of new teachers,so as to promote them to better adapt to their vocation.Past studies paid a lot of attention to the problem of new teachers' adaptation,however,the adaption was rarely investigated from the perspective of organizational socialization.Therefore,this thesis studies the job adaptation process of new kindergarten teachers from the perspective of organizational socialization.This study is conducted with qualitative research methods.The author conducted in-depth interviews and field observations on 17 new teachers in 8 kindergartens in Shanghai,and examined the organizational socialization process of new teachers,meanwhile,the author interviewed 2 principals and 4 senior teacher teachers to deepen the understanding of organizational socialization.This research uses NVIVO 11 to analyze the content of the text and transcription of the interview.This research found that the organizational socialization of new teachers goes through three stages: the outsiders,the marginalized,and the insiders.In the expected stage,the new teachers' main task is to understand the organization roles,and try to meet the requirements of the organization and the position.In the adaption process,the new teachers try to understand organizational culture and the professional roles,and may encounter a series of problems.In the adjustment stage,through the efforts of the organization-led strategy and personal initiative strategy,the new teachers gradually integrate into the organization and obtain the recognition of others and the organization and eventually recognize the organizational culture,adapt to the professional roles,and form good interpersonal relationships.The main factors that affect the organizational socialization of new kindergarten teachers are principal leadership,interpersonal support,expectation of entry,knowledge preparation and individual personality.On this basis,this research puts forward suggestions from the organizational level and the individual level to promote the job adaption of new kindergarten teachers.
