In China,a large number of new teachers are involved in teaching every year,however,maladaptive phenomena often appear in new teachers' groups.Early entry is essential for new teachers,during which they have to undergo a process of socialized organization;The success of the organization's socialization has far-reaching implications not only on their career awareness,confidence,professional development and retention,but also on the allocation of educational resources in schools.At present,a large number of empirical studies reveal the significant impact of organizational socialization on all aspects of the outcome variables,and the variables of individual differences play an important role in the learning status of organizational socialization content.At the same time,psychological capital is an intangible psychological resource for the individual to realize its own value in the organization,making the individual gain the positive motive force in the continuous development of the organization.Therefore,this study introduces psychological capital as an important individual factor between primary and secondary school teachers' organizational socialization and job performance,which helps us further explore the mechanism and process of organizational socialization on job performance.Based on the review of the previous research literature,this study conducts a questionnaire survey uses the new teachers in primary and secondary schools in some areas as a sample and then uses SPSS 19.0 and AMOS 17.0 software tools to conduct empirical analysis of the data,the study The results show:(1)Organizational socialization is composed of five factors:school culture,job competency,school politics and interpersonal relationship.(2)The socialization of new teachers in primary and secondary schools has a positive impact on their work performance,that is,the higher the school culture,interpersonal relationship and job competence,the higher the level of work performance.Organizational socialization has a significant positive impact on psychological capital.(3)The socialization of new teachers in primary and secondary schools has a positive impact on psychological capital,that is,the higher the level of school culture,interpersonal relationship and job competence,the higher the level of psychological capital.Psychological capital has a complete intermediary role between organizational socialization and mission performance,and has some intermediary roles in organizing socialization and peripheral performance.(4)The psychological capital level of new teachers in primary and secondary schools has a positive effect on their work performance,that is,the higher the self-efficacy,hope and toughness,the higher the level of job performance.Therefore,the conclusions of this study are as follows:The higher the level of socialization of new teachers in primary and middle schools,the higher level of the work performance and the psychological capital;the higher the level of psychological capital,the higher the level of job performance;Psychological capital has an impact on the work performance of new teachers.According to the results of empirical analysis,this paper also proposed several suggestions for the new teachers' entry management in primary and secondary schools.Finally,.we analyze the shortcomings of this research and make suggestions for future prospects.
