The initial stage is the key time for the headmaster to grow and develop,and it is the process for the novice headmaster to gradually get familiar with the post responsibilities and complete his own role transformation.The existing studies mainly focus on the professional socialization of principals,but lack the investigation on the dimension of organizational socialization.Therefore,in view of the shortcomings of the existing research,this paper studies the novice headmasters' job adaptation from the perspective of organizational socialization.Taking principal Z of P school as the research object,using the method of case study,interview,observation and other specific methods,this paper studies the theoretical framework of organizational socialization from the perspective of interaction between organization and individual,based on the situation,process,strategy and result,and probes into the process of the case principal's initial adaptation.This study focuses on four questions to examine the process of organizational socialization of principal Z in P School: what is the background of organizational socialization of novice principals? What are the stages of her organizational socialization? What strategies did she and the organization adopt in the process of adaptation? What is the result of organizational socialization?Based on the four themes,the results are as follows: as far as the background is concerned,the socialization of novice principals is a process of mutual adjustment between personal and organizational backgrounds.As far as the stage is concerned,in the stage of organizational socialization,the principal has gone through three stages of "encounter-adaptation-stabilization",and the members of the organization have gone through four stages of "encounter-expectation-recognition-expectation".The premise for the principal to adapt to the school is to fully understand the school and grasp the key period of reform on the basis of maintaining the stability of the school.During this period,the principal's professional skills and the positive changes brought to the school can be recognized by the members of the organization and promote the socialization process of the organization.As far as strategy is concerned,organization led strategy is a combination of collective and individual,informal,random,variable,grant and stripping strategy,which is easier to form innovation.The strategy of individual initiative is to observe,collect and feedback information,establish emotional connection with the members of the organization,and use informal relationship,so as to give play to the principal's subjective initiative.As far as the results are concerned,the result of organizational socialization is that the individual realizes the change of job responsibilities and management mode,and basically adapts to the new school;the organizational culture and organizational performance of the school have been adjusted,but the institutional culture and spiritual culture have almost no change at the beginning of the principal's entry.Based on the case study of organizational socialization,four conclusions are drawn: first,organizational socialization is the key level of novice headmasters' adaptation;second,organizational socialization is an interactive process between individuals and organizations in situations;third,successful organizational socialization is to seek progress in stability;fourth,emotional dimension is an important link between organizations and members.Based on this,the research suggests: first,the education administrative department should pay attention to the two-way matching between the principal and the school,and provide process support for the socialization of the principal organization;second,the school should adopt various organizational socialization strategies,and create a warm cultural atmosphere to help the principal integrate into the new organization;third,the principal should adjust their own psychological pressure and grasp the change in stability.Forth,in order to better adapt to the new organization and realize the dual development of the individual and the school,we should show our own value and strengthen the emotional connection with the members of the organization.
