In the context of continuous innovation of financial system in China,the development of traditional commercial banks not only confront challenge but also receive increasing opportunities to develop.As one of the most significant sources of profit for traditional commercial banks,financial sector directly influences the profitability of commercial banks by its effectiveness of performance management system.This thesis firstly introduces the general theory and method of performance management system,which is considered as scientific grounds for this research paper.Then the analysis of current situation of performance management system in SZ bank financial sector is conducted by questionnaire survey.This aims to find out the existing problems in its performance management,which is combined with the strategic positioning,development goals and post responsibility of SZ bank to propose an optimization and a sound performance management system.Accordingly,the effectiveness of performance management is further improved,the measures to guarantee the accurate implementation of performance management is put forward and the implementation effect is estimated.On the basis of applying key performance indicator as the assessment,the improved performance management system focuses on the development strategy,extends evaluation index,considers staffs,behavior process,all of which contribute to a comprehensive evaluation of employees and a full range of services provided by employees.Meanwhile,the index setting gets closer to the development requirements of business lines,and facilitate staff construction,organizational performance and business development.Overall,this thesis successively analyzes strategic target,figures out post responsibility,optimizes management process and applies the effects of performance measures to pay and distribution,position adjustment and staff training to provide double motivation(spiritual and material)for employees.Ultimately,the performance management culture of giving priority to effectiveness and valuing equity is established to transfer both administrators' and employees' traditional views,to promote the implementation of performance management system,and then to stimulate the business development of SZ bank.
