Counterproductive behavior exists in organization both visibly and invisibly, causing serious consequence, which aroused a lot of attention from domestic and foreign scholars.Domestically, the counterproductive behavior has already been studied extensively, but as to its internal influences, the research is still less.As a result, this research studies how the relation between leader-member exchange affects counterproductive behavior from a positivistic view,by setting the relation between leader-member exchange as prior variable, organizational identification as mediating variable and pay satisfaction as moderating variable. On the basis of previous studies, using the approach of questionnaire, this essay discusses the relationship among leader-member exchange, organizational identification and pay satisfaction, under the guidance of "pressure source-emotion" theory and social exchange theory as well as social identity theory. The study shows:(1)Leader-member exchange has positive influence on organizational identification;(2)Leader-member exchange has negative influence on counterproductive behavior;(3)The relation between leader-member exchange and counterproductive behavior was totally mediated by organizational identification;(4)Pay satisfaction has moderating effects on the relation between leader-member exchange and counterproductive behavior.
