Counterproductive behavior exists in organization both visibly and invisibly,causing serious consequence,which aroused a lot of attention from domestic and foreign scholars.Domestically,the counterproductive behavior has already been studied extensively,but as to its internal influences,the research is still less.As a result,this research studies how the relation between leader-member exchange affects counterproductive behavior from a positivistic view,by setting the relation between leader-member exchange as prior variable,organizational identification as mediating variable and pay satisfaction as moderating variable.On the basis of previous studies,using the approach of questionnaire,this essay discusses the relationship among leader-member exchange,organizational identification and pay satisfaction,under the guidance of "pressure source-emotion" theory and social exchange theory as well as social identity theory.The study shows:(1)Leader-member exchange has positive influence on organizational identification;(2)Leader-member exchange has negative influence on counterproductive behavior;(3)The relation between leader-member exchange and counterproductive behavior was totally mediated by organizational identification;(4)Pay satisfaction has moderating effects on the relation between leader-member exchange and counterproductive behavior. |
