Since the reform and opening up in the last century,Chinese economy has developed rapidly and the standard of living of the people has improved significantly.In addition to traditional financial enterprises,such as banks and securities companies,third-party financial institutions,emerging financial companies,have become the indispensable part of people financial life with the aim of providing professional financial services for people.The continuous entry of new companies has made the competition in the third-party wealth management market increasingly fierce.In order to obtain high-quality financial talents,major companies have repeatedly made surprises.The chaotic order of the talent market has led to a significant increase in the cost of human resources in the industry.The industry is generally facing the problem of losing key talent.As a leader in the industry,J Corporation faces the huge risk of losing a large number of talents behind the ever-expanding company scale.This paper analyzes the internal and external environment of J company and its main competitors through SWOT analysis and Boston matrix,and describes in detail the current brain drain problem of key personnel of J company,and briefly analyzes the specific reasons for this problem: incentive mechanism The design lacks attractiveness,lacks a perfect welfare guarantee mechanism,and key talents become the target of competitors' hunting.The career prospects of key talents are limited.Then,combined with Maslow's demand theory and two-factor incentive theory,this paper proposes the corresponding optimization plan for the problems existing in J company's key talent retention strategy: perfecting the competitive pay system and setting up differentiated welfare programs.Implement a proactive key talent retention strategy and develop a rational career plan for key talents.At the same time,the corresponding safeguard mechanism is set up from three aspects of manpower,financial resources and material resources to ensure the effective implementation of the optimization plan.This paper takes the key talent retention problem in J company human resource management as the research object,proposes a series of key talent retention strategy optimization scheme and the guarantee mechanism to promote the implementation of the scheme,which provides J company with a sustainable healthy development path.Ultimately,identify the universal principles of key talent retention strategy optimization that similar companies in the third-party financial industry can follow.
