Thriving at work is a positive psychological experience that employees formed at work,and it is important for the sustainable development of employees and organizations.The organization currently implements a goal management or goal-based high-performance management system.Goal-setting participation is an important part of it.Previous literature focused on the impact of goal-setting participation on task performance while ignoring its impact on "Thriving at work".In order to explore how to stimulate the "Thriving at work"under the goal setting work situation,this study is based on the self-determination theory,from the perspective of the satisfaction of the three basic psychological needs and the promotion of internalization of external motivation,and we construct a model with goal-setting participation,organizational identity,and political skills.This model comprehensively considers the organizational situational factors with individual factor.This study collected 237 two-period questionnaire data from 14 institutions in Hainan,Guangdong,Anhui,and Beijing.The data covers higher education,manufacturing,power,and service organizations.Then we use hierarchical linear regression to test the research hypothesis.Focus on the analysis of goal-setting participation in the direct effect of"Thriving at work".the moderator effect of organizational identity,and the impact of political skills on the moderator effect of organizational identity.This study have shown that:(1)goal setting participation will promote the "Thriving at Work".(2)The organizational identity of employees has a positive adjustment effect on the relationship between goal setting participation and "Thriving at work".The higher the "organizational identity" of employees had,the more obvious the role of goal setting participation in promoting"Thriving at work".(3)The political skills of employees have a positive adjustment to the moderate role of organizational identity.Specifically,under the condition of high political skills,organizational identity has a more pronounced effect on the positive correlation between goal-setting participation and "Thriving at work".Finally,based on the research conclusions,we discussed the theoretical progress,practical significance,limitations,and future research directions.The results of this study on the goal-setting participation,organizational identity,and the impact of political skills on "Thriving at work" can provide a reference for identifying organizational environmental factors and individual factors that affect employee’s "Thriving at Work".
