New immigrant knowledge workers are a special group formed in the labor market with the development of China's urbanization process.The new immigrant knowledge workers studied in this paper refer to those knowledgeable employees who hold college diplomas and work in different places due to graduation,entrepreneurship or job transfer.Due to the different times and different growth environments(changes in family structure,reform of the education system,the rise of mass media,and the development of modern technology),the group of new immigrant knowledge workers has its particularity.On the one hand,the new immigrant knowledge workers generally have high quality,strong creativity,strong independence and autonomy,and pay attention to the realization of self-worth.They choose to work not only for salary,but also for career development prospects,and most of them choose work because of their hobbies,and hope to realize their ideals through work and reflect their personal value.On the other hand,new immigrant knowledge workers are the generation after 80s or 90s,they are more individualized and self-aware.If they feel unfair in the enterprise,the older generation of immigrant employees may be more inclined to accept it silently.If employees feel unfair in the enterprise,the older generation of immigrant employees may be more inclined to accept it silently.However,new immigrant knowledge workers have low tolerance for unfairness,and they choose to vote with their feet,either solve the problem or leave directly.New immigrant knowledge workers are gradually becoming the main force in the labor market.How to manage this emerging group,maximize the use of the knowledge it possesses,and promote the realization of organizational goals are real problems that need to be solved.This paper takes 337 new immigrant knowledge workers in typical immigrant cities(Guangzhou,Shenzhen,Shanghai,Haikou)as samples,and uses statistical software to conduct correlation analysis and regression analysis on relevant variables.The research finds:(1)Career growth(progressive goal progress,professional ability development,promotion speed,and reward growth)has a significant negative effect on the turnover intention of new immigrant knowledge workers.;(2)The sense of organizational justice plays a positive role in the development of professional ability,promotion speed,salary growth and the turnover intention of new immigrant knowledge workers.;(3)The sense of organizational justice has no adjustment effect between the progress of the career goal and the turnover intention of the new immigrant knowledge worker.Based on the empirical analysis,this paper puts forward some suggestions based on the research conclusions for how to effectively manage the new immigrant knowledge workers.
