Work and family are the main places where individual activities take place.In different places,individuals play different roles.With the development of economy and the intensification of market competition,the hotel staff not only faced the demands of the hotel management personnel for their work,but also faced the demands of the family role for the individual.When different types of requirements cannot be balanced,employees will have a work-family conflict(work-family conflict and family-work conflict).At the same time,the Chinese are influenced by Chinese traditional culture,Confucian culture and the impact of different collectivism thought,work family conflict could reduce the employee's work performance,may also increase the employee's job performance.In order to explore the influence of work family conflict on employee job involvement,and the intermediary effect of emotional exhaustion between work family conflict and job involvement.Based on role conflict theory and the resource conservation theory construction,We built a model,which choose work family conflict(work-family conflict and family-work conflict)as independent variables,job involvement as the dependent variable,emotional exhaustion as intermediary variable model,then we puts forward the research hypothesis.With 300 valid questionnaire from hotels in QuanZhou,XiaMen,FuZhou,ZhenZhou and Shanghai,this study conducts descriptive statistical analysis,correlation analysis,and hierarchical regression analysis to test data quality and research hypothesis.The results show that:(1)hotel's stuffs are generally experiencing different levels of work family conflict(work-family conflict and family-work conflict);(2)work-family conflict and family-work conflict had negative correlation with job involvement;(3)emotional exhaustion moderates the relationships of work family conflict(work-family conflict and family-work conflict)and job involvement.(4)work-family conflict had positive correlative with family-work conflict.According to the results,we think that the hotel management personnel should pay attention to employee's work family conflict and emotional exhaustion.In order to improve the degree of job involvement,hotels can build the establishment of the old man child care centers,provide a time management course,so as to improve the ability of employees to choose time,relieve the employees work family conflict.At the same time,the hotel management personnel should be introduced psychological assistance,providing professional psychology to improve the ability of employees to alleviate mood,thereby alleviating the depletion of mood,because of the various psychological problems and improve the staffs job performance and job involvement.
