Guanxi is a concept with Chinese culture characteristics,it has become one of the hottest topics in the study of Chinese local management.With the reform and openingup,Chinese enterprises have been rising rapidly.Management scholars pay attention to the relationship between enterprise management mode and business performance,discuss the reasons for the rise of Chinese enterprises,and clearly put forward a distinctive concept ofguanxi governance model.That is why scholars will deepen the study of the usage of Western management theory,to deepen the localization of management research,and give a more reasonable interpretation of the actual economic phenomenon.By the influence of the traditional Chinese culture,various organizations in China have pervaded such atmosphere ‘family culture',‘pan-family culture'.That is to say,in the panfamilism society,an enterprise for an employees is like a ‘home'.Home has two roles.One is for the community.The members will fight for their family.The other is the emotion and identity of the ownership.Members of the emotional link between the family,also have corresponding identical status in the family.In other words,in the ‘big family' of the enterprise,the leadership(or the owner)is‘Patriarch' and the staff is his ‘Children'.As a ‘Patriarch',the leader should have a sense of responsibility to the enterprise and employees,and must protect and care for the welfare of employees.At the same time,‘Patriarch' should also ask employees to show their gratitude and repay.Based on this,this studyexplores the formation mechanism ofguanxigovernancein ‘family culture' atmosphere,from the perspective of leadership and employee.This paper analyzes the behaviors of leaders,staff reactions and the interactive process of leaders and staff,so as to explore the formation mechanism ofguanxigovernance.This paper defines the guanxi governance in Chinese enterprises is influenced by Zunzun and Qinqin which are the specific cultural value of China society,it is an informal governance means that restrain or encourage each other behavior by the relationships of mutual obligation and emotional practice in order to achieve the economic objective(reducing transaction costs)or social objective(Harmony)of corporate.It has five dimensions: the degree of centralization,specific knowledge,the favor pattern,interpersonal trust and guanxi authority.The degree of centralization and specific knowledge belong to the structural regulation.The favor pattern,interpersonal trust and guanxi authority belong to the relationship rules.Based on the concept of guanxi governance and literature review on relationship governance,paternalistic leadership,this paper builds a theoretical framework model,using a cross-case study to analyzeguanxigovernance formation mechanism.Firstly,this paper finds the background ofguanxi governance formation mechanism-leaders are ‘Patriarch' and staff accept the ‘difference'.Then,this paper analyzes the process of leadership interaction with staff,so as to exploreeach dimension of the formation mechanism of guanxi governance.The formation mechanism of the Degree of centralization and Specific knowledge emphasizes on staff recognition.Theformation mechanism of Renqing intercourse and Interpersonal trust need to constantly interaction between leadership and staff,is a process of constant accumulation on consolidate.The formation mechanism of guanxi authority is established on a special care on some employees whom leader favor,and this will entitle them to special identifications in the organization.That means the identity employee'sown resources,autority are not necessarily consistent with his position.Finally,the model of guanxi governanceformation mechanism is build.Previous guanxi governance research explored less on the interaction between leadership and staff,but this study explore fromthe perspective of leadership and employee's ambidexterity.It claimed that guanxi governance requires the interactions between leaders and employees.Guanxi governance cannot be formed without the participation of anyone,not to mention the effect.Based on the existing research results and discussed from the aspect of corporate culture,leadership and staff management,this paper comes up with some management suggestions to promote guanxi governance in business enterprise.
