Research on the management model under the Chinese context has become a research hotspot in academic circles in recent years.As an informal corporate governance model with Chinese characteristics,guanxi governance has had a certain impact on internal and external corporate benefits.This paper focuses on the internal governance effects of guanxi governance,and builds a multi-level model around the theme of the guanxi governance mechanism for individual thriving at work.The issues to be solved are as follows:(1)Does the guanxi governance model at the organizational level have a positive effect on thriving at work at the individual level(Cross-level main effect)?(2)Does the working relationship have a positive effect on individual thriving at work(Cross-level main effect)?(3)Does the working relationship have an intermediary role in guanxi governance and thriving at work(Cross-level intermediary effects)?To answer these questions,this paper uses a combination of qualitative and quantitative research,based on multi-level theory,and organizational support theory.It also combs the research status of guanxi governance,working relationship,and thriving at work concepts.The survey method uses statistical software such as SPSS,AMOS,and HLM software to perform descriptive statistical analysis,reliability and validity analysis,and research hypothesis verification on the collected data.The main findings of this paper are as follows:(1)Human contacts,interpersonal trust,and specific knowledge dimensions in guanxi governance have a significant positive effect on the learning and vitality dimensions of individual thriving at work within the firm;(2)The relationship authority dimension has a significant negative effect on the learning and vitality dimension of the thriving at work,which is inconsistent with the original hypothesis;(3)The degree of centralization has a positive effect on the learning and vitality dimensions of thriving at work,but it does not have statistical significance;(4)The work autonomy and goal and result control dimension in working relationship have a significant positive effect on the learning and vitality dimension in the individual thriving at work of employees;(5)Work autonomy plays a significant mediating role in interpersonal relationships,interpersonal trust,and the dimension of learning and vitality of specific knowledge and thriving at work.Targets and results are controlled by human contacts,interpersonal trust,and specific knowledge.The prosperous learning and vitality dimension plays a significant intermediary role.The main theoretical contributions of this article are: by sorting out the relevant literature on guanxi governance,working relationship,and thriving at work,we discussed the mechanisms of guanxi governance and work relationships to thriving at work,and built a multi-level research framework for guanxi governance research.At the same time,this dissertation focuses on the research of guanxi governance on the thriving at work of individual employees within the company,expands the scope of utility research of existing guanxi governance,and enriches the research on guanxi governance theory.The management implications of the findings of this study are:(1)Establish and improve the internal communication and exchange mechanism of enterprises and promote interpersonal communication among internal employees;(2)The management of a company strengthens their own professional skills and management skills;(3)The management of a company correctly treats employees with a relationship authority,and cannot take care of it favorably to prevent other employees from having a negative working mentality;(4)Appropriate work autonomy for employees to fully stimulate their potential;(5)The employees' work goals and results are controlled and appropriately controlled to improve their work efficiency.
