This paper studies the potential relationship between Paternalistic Leadership, Chinese Guanxi, Team Identification and Team Citizenship Behavior(TCB) among working groups in enterprises, located in east of China. And the possible mediating effect and moderating effect for the relationship between Paternalistic Leadership and TCB, which are caused by Team Identification and Guanxi, are emphasized to be researched and discussed.This paper adopts three methods, including literature review, interviewing, and questionnaire, to do the current study. Firstly, literature review on the four focused variables, namely Paternalistic Leadership, Chinese Guanxi, Team Identification and Team Citizenship Behavior, is carried out. Secondly, an initial researching model is proposed on the basis on literature review, and it is further modified according to the feedback of interviewing. Thirdly, the author designed a questionnaire, spread them and gain 336 pieces of questionnaire, which are from 72 working groups. Finally, the software SPSS15.0 is used to do statistic analysis to find whether the 14 hypothesis proposed by researching model are supported.This paper is innovative in adopting local research theory and team-level measurement. Chinese Guanxi, the most popular local theory in Chinese society, is used to explain the relationship between Paternalistic Leadership and TCB. Further, all concerned variable are both measured and analyzed on team-level.The main research results are presented as following:A. Morality dimension of Paternalistic Leadership has significant positive impact on TCB, authoritarianism dimension has significant impact, while benevolence dimension does not have any significant impact.B. Team Identification mediates significantly the relationship between Paternalistic Leadership and TCB.C. Affective attachment dimension of Chinese Guanxi also mediates significantly the relationship between Paternalistic Leadership and TCB. D. Personal life inclusion dimension of Chinese Guanxi moderates significantly the relationship between moral leadership and four dimensions of TCB.E. Deference to supervisor dimension of Chinese Guanxi moderates significantly the relationship between moral leadership and three dimensions of TCB, between authoritarian leadership and two dimensions of TCB.After statistic analysis, this paper discusses the findings listed above, and points out both theoretical and practical importance of the current research. The disadvantages of the paper are also mentioned as well as trend of future research.
