In the context of economic transformation,the complexity and variability of China’s market environment are increasingly intensified.As the most important market entity,enterprises are no longer regarded as purely economic organizations,but should pay more attention to business ethics.In recent years,the ethical crisis of enterprises frequently occurs,and ethics is not only a concept within the scope of traditional philosophy.In recent years,ethical accidents frequently occur in enterprises,and ethical issues have extended beyond the scope of traditional philosophy.Moral crisis has become a common concern in the academic and practical fields of organizational management.The unethical behaviors of employees include the anti-organizational non-ethical behaviors such as personal injury to the organization or direct retaliation against the organization and the unethical pro organizational behaviors such as destroying documents or operating information for the organization’s interests.Among them,unethical pro organizational behaviors,as a kind of behavior with strong concealment and longterm harm,has become a hot topic of management scholars at home and abroad.Studies have proved that unethical pro organizational behavior is harmful to the organization’s long-term interests,and some are generally considered useful to the organization concept(e.g.,organizational commitment and organizational identity)under certain conditions can promote unethical pro organizational behavior.Therefore,it is of more practical significance and practical guiding value to study the influencing factors and forming mechanism of employees’ unethical pro organizational behavior.Through literature review,it can be seen that scholars at home and abroad have achieved certain results in the field of ethical leadership and unethical pro organizational behavior,but the existing empirical studies have not reached consistent conclusions,and the mechanism of action of unethical pro organizational behavior has not been fully revealed.On the basis of social exchange theory and social theory,this study uses the offline and online questionnaire,to build theoretical model and put forward the research hypothesis,to explore the investigation of ethical leadership,leading members exchange and traditional influence on employees’ unethical pro organizational behavior,enriched and developed the employee organization research in the field of ethical behavior,research found that provides managers with a number of important enlightenments.SPSS19.0 and AMOS21.0 statistical analysis software were used for the reliability and validity test,homologous variance test,correlation analysis,structural equation analysis,instantaneous mediation effect test and regression analysis of the collected sample data.The following three conclusions were obtained:(1)There is an inverted u-shaped relationship between ethical leadership and Unethical pro organizational behavior.(2)The three dimensions of leader-member exchange,liking,contribution and loyalty,play an intermediary role in this inverted u-shaped relationship.(3)the traditionality of individual employees can regulate the inverted u-shaped curve relationship between the ethical leadership and unethical pro organizational behavior.For individual employees with different traditions,the ethical leadership has different inverted u-shaped influence on the unethical pro organizational behavior.According to the research results,the management Suggestions are put forward from the perspective of enterprises,leaders and employees.Based on the enterprise perspective :(1)attach great importance to the ethical construction of enterprises;(2)clarify the important position of ethical leadership;(3)establish reasonable organizational ethics norms.Based on the leader’s perspective :(1)strengthen the construction of ethical leadership;(2)Play a leadership role models;(3)leaders should distinguish between the management methods of employees.Based on the employees’ perspective : train and improve employees’ ethics.
