This research focuses on the relationship between justice and satisfaction of performance appraisal and turnover intention of technical staffs in medium and small technical enterprises,using on-the-job embeddedness as an intervening variable,planning to figure out the effect from performance appraisals,which were supposed to lead to different justice and satisfaction,which may influence turnover intention.Besides,this research uses on-the-job embeddedness as an intervening variable,to forecast the turnover intention of technical staffs in medium and small technical enterprises.Finally,to get the attitude and reaction of this staffs under different performance appraisal.Technical staffs are quite important to development of enterprises,and the management of them gradually turned to be a key point in enterprise management,especially to medium and small technical enterprises.This research planned to figure out the intervening effect of on-the-job embeddedness,between the relationship of justice and satisfaction of performance appraisal and turnover intention,also wish to provide advises to enterprises management.Usually,the performance appraisal will base on characteristics of staffs,behaviors in jobs or results of works.As to technical staffs,their behaviors in jobs may not be easy to judge,so mostly,enterprises would like to use characteristics of staffs or results of works as the major indicators to judge staffs' performance.The different kinds of performance appraisal will result in different justice and satisfaction,which will finally cause different job embeddedness and turnover intention.Since the procedural justice is more objective and real,this research uses procedural justice but not distribution justice to represent justice of performance appraisal.Meanwhile,since the off-the-job embeddedness has no relationship with performance appraisal,we only use on-the-job embeddedness as the intervening variable.This research conducted a survey as empirical analysis,collecting data by mature scales with modification.After the survey,we used descriptive statistics analysis,reliability analysis,validity analysis,correlation analysis to verify assumptions we set in advance.This reseach gets conclusions below.These assumptions have been tested:performance appraisal justice and satisfaction have positive predicted efficacy to on-the-job embeddedness,but has negative predicted efficacy to turnover intention.On-the-job embeddedness,on-the-job fitness,on-the-job link and on-the-job sacrifice have negative predicted efficacy to turnover intention.Another assumption has been tested to be partly true:in the relationship between performance appraisal justice and satisfaction and turnover intention,on-the-job embeddedness acts as an intervening variable.
