Under the conditions of the increasingly intense competition on the market,how to establish enterprise human resources competitive advantage has become many companies' top concern.More and more enterprises provide their employees with a variety of training to help them improve their professional competence.To this end,the training of many employees in the enterprise gradually becomes specialized,in which the degree of specialization of the training manager plays an important role.Therefore,based on qualitative research methodology with narrative inquiry as the specific research method and expansive learning theory as the analysis frame,this study takes the professional development of enterprise training managers as the core problem and selects two samples as the research case to reveal how they achieve professional development through learning.As a cycle of crossing Zone of Proximal Development and learning activities,expansive learning is also a cross-boundary learning.From the perspective of theoretical analysis,the research bases on the perspective of expansive learning theory,puts the enterprise training managers' professional development in a practical implications,and points out that the realization of professional development can not be separated from the expansion of practical activities and advocates the perspective of change and innovation on learning.Therefore,the research regards the expansive learning as theoretical analysis framework.From the perspective of research content and method design,the narrative inquiry itself is the process of whole inquiry and deep interpretation of the social phenomenon in natural situation,which can dig and deepen the experience and feelings of the individual practitioner,and build the view of "event" and "meaning" from the "witness" position.Therefore,we select two enterprise training managers as research subjects by means of unstructured interviews,observation,physical collection etc.With the help of text transformed on the spot and "category-content" narrative analysis model,we try to interpret the study text.From the perspective of case study,Mr.L is different from Mr.G' in professional development,but they have a lot of other similarities.Mr.L leads the team to cross technical Zone of Proximal Development,and Mr.G successfully achieves the goal of providing advanced customized training for banks by constantly adjusting training programs.Both of them have experienced the process from "new arrivals" to "expert".From the perspective of the results of text analysis,individual professional development is cycle of crossing Zone of Proximal Development and crossing boundary activities.The main factors that affect the professional development of enterprise training managers include: First,individual factors,such as professional development motivation,content,methods;Second,team factors,such as subject,tools,division of labor factors;Third,organizational culture,organization support and other factors.The above three factors together shape the professional development process of enterprise training managers.From the perspective of strategic research,in order to help enterprise training managers achieve professional development,we should start from the following three aspects: First,we should make full use of external intervention to promote individual participation from the peripheral participation to full participation,and to create a practical community and a learning organization.Second,we should see the individual's professional development as the expansion of learning activities,and focus on learning "extension" metaphor,so as to promote individual learning and reflection at the same time.Finally,we should establish learning base model of workplace-change laboratory to help enterprise training managers learn across the boundary.
