As the main body of science and technology innovation,high-tech enterprises have an important ability to innovate their core competitiveness.In the process of promoting independent innovation of high-tech enterprises,the research and development(R&D)personnel play an important role.Guided by the creativity theory and Lewin's group dynamics theory,focuses on the shortage of innovative talents in high-tech enterprises in Nanyang N Industrial Park,the authors conduct research on the creativity of R&D personnel to explore the effective ways and methods to cultivate and improve the creativity of R&D personnel and the independent innovation capability of enterprises.On the basis of relevant theoretical research,this paper divides the composition of creativity into basic elements and creative elements,sorts out and analyzes the logical relationship and mechanism between innovation environment,creative elements and innovation results,proposes research hypothesis model,designs questionnaire,and collects relevant data for empirical research.SPSS software was used to test the reliability and validity of questionnaire items,descriptive analysis of variables,correlation and regression analysis,test the hypothesis model,and reveal the impact and mechanism of innovation environment on creative elements and creative elements on innovation results.Through empirical research,this paper puts forward the research conclusions: the components of creativity include basic elements and creative elements,and there is a significant positive correlation between innovation environment and creative elements,and between creative elements and innovation achievements.In order to realize the sustainable development of independent innovation,high-tech enterprises must attach importance to and strengthen the cultivation of the creativity of r & d personnel,especially the cultivation of creative elements.According to the main problems found in the survey,it is proposed that five principles should be adhered to to cultivate and develop the creativity of r&d personnel,including top-level design,environmental optimization,people-oriented,focus on innovation,and full participation.For enterprises lack of innovative elements to promote cultivate r&d staff creativity to important position,the importance and urgency to strengthen creativity cultivation of propaganda and education,the implementation of research and development staff creativity education training,attaches great importance to the research and development personnel of innovation transformation,establish r&d staff creativity to develop incentive five countermeasures such as security system;In view of the backward innovation environment of enterprises,the paper puts forward five countermeasures and Suggestions,such as increasing the investment of scientific research funds,cultivating the park culture that encourages innovation and tolerates failure,implementing innovation education,creating a good innovation environment,and establishing the working mechanism of cultivating innovative talents.
