Overqualification refers to the fact that the educational,knowledge,skills or experience level of an individual exceeds the needs of his or her normal work.It is a phenomenon that the individual’s ability does not match the needs of his or her work.With the continuous popularization of higher education in our country,the phenomenon of overqualification is becoming more and more common.The impact of overqualification on employees’ work attitudes and behaviors cannot be ignored,that is,whether and how overqualification affects employees’ work behaviors,how should enterprises choose the job seekers who is overqualificated,and how to guide and manage the employees with excessive qualifications in enterprises.In order to answer these questions,this paper studies how overqualification affects employees’ participation in organizational citizenship behavior.After combing the previous literatures,this paper mainly studied the relationship between overqualification and organizational citizenship behavior through Resource Conservation Theory,Relative Deprivation Theory and Equity Theory.It also examined the mediating effect of psychological availability as well as the moderating effect of proactive personality.This study mainly surveyed employees who was borned after 1985 in Guangdong province.A total of 315 valid questionnaires were collected.The data were analyzed by SPSS22.0 and LISREL 8.7 statistical software.The conclusions are as follows:(1)The perception of overqualification is negatively related to employees’ organizational citizenship behavior;(2)The perception of overqualification is negatively related to psychological availability;(3)Psychological availability is positively related to employees’ organizational citizenship behavior;(4)Psychological availability plays a partial mediation role in the relationship between overqualification and organizational citizenship behavior;(5)Proactive personality plays a negative moderation role between overqualification and organizational citizenship behavior,that is,compared with employees with high proactive personality,employees with low proactive personality have more negative impact on organizational citizenship behavior.Finally,according to the conclusions of the study,this paper puts forward some specific suggestions for business managers,and discusses the limitations of this study and future research prospects.
