Chinese enterprises have been blooming along with the development of economic globalization,so does the human resource management.There is nothing better than staffs in organization can prompt the processing of the company,and their work enthusiasm,refers to not only the in-role behavior but the extra-role behavior,is required to keep the organization vitality.Organ(1988)has presented that it is difficult to achieve organizational goal only with in-role behavior.Organizational Citizenship Behavior(OCB)is vital to the organization.Therefore,in the perspective of job embeddedness,use proactive personality as the antecedent variables to interpret the internal mechanism of organizational citizenship behavior through LMX theory,so as to improve the OCB in point.Firstly,staffs take advantage of proactive personality,the abstract behavior,to modify their own environment and create new environment,and it gradually becomes crucial factor to make the organization successful,and has significant effect on deepening links,organizational socialization,and organizational affiliation.Thus,this study holds that proactive personality has great influence on OCB.Given on the basis,the article systematically reviews relevant research and literature about proactive personality,job embeddedness,LMX,OCB,elicit variables hypothesis and construct the theoretical model based on social exchange theory and psychological contract theory.Secondly,according to the established theoretical model,select the appropriate measuring tools,adjust the questionnaire to conceive whole study design,implement questionnaire inquiry and collect samples(copy),conduct data analysis and hypothesis testing with structural equation software.The process is as follows:(1)measure reliability and validity of relevant scales;(2)correlation measurement;(3)construct the structural equation model,and apply Mplus 7.0 to test hypothesis through path analysis and moderated mediation analysis.In conclusion:(1)the proactive personality has significant positive effect on LMX and OCB;(2)LMX has significant positive effect on OCB;(3)LMX mediates the effect of proactive personality on OCB.(4)Job embeddednessmoderates relationships of proactive personality and LMX,LMX and OCB;(5)job embeddedness moderate;(5)job embeddedness moderates the mediation effect of LMX.Finally,this paper discusses the practical meaning and theoretical meaning,and gives advice to managers on “enhance the organizational integration,to make more contributions from proactive personality” and “improve employees' OCB from job embeddedness perspective”.
