Over the years,with the continuous investment in Higher Education,the rapid expansion of colleges,and the increasingly fierce competition for talents,the over-qualification has gradually developed into an irreversible trend in China.As a special Person-Post mismatch phenomenon,the psychological state,working attitude and performance of overqualified employees directly affect the long-term development of the organization in the future.While,Employees' innovative performance is the source of innovation and the key to maintaining competitive advantage.Therefore,whether overqualified employees can show the innovative performance that managers expect,and how to make full use of and develop the surplus qualifications of overqualified employees,so that their innovative potential can be fully exploited,creating greater value for the organization and bringing more innovative performance back.It has become an important research direction in academia.Based on the above research purpose and focus,this research aims at exploring whether overqualified employees can produce positive innovative results and the underlying effect mechanism.Firstly,through consulting and combing the existing literature at home and abroad,this research summarizes the relevant theories and research status of these variables,such as overqualifications,organizational citizenship behavior,employee innovation performance and leader member exchange.Secondly,referring to the mature scale used abroad,the initial questionnaire is designed.Through the reliability and validity analysis of small sample data,the items of the scale are purified.Form a large sample survey questionnaire;Thirdly,use SPSS20.0 and AMOS21.0 statistical software to do correlation analysis and regression analysis of variables and the relationship between variables,and test whether organizational citizenship behavior has mediating effect and whether leadership member exchange has moderating effect;Finally,test all theoretical hypotheses based on empirical analysis results,then put forward corresponding management.Suggestions are put forward to summarize this study's deficiencies and the prospects for future research.Through empirical analysis and verification,The conclusion are as follows: Overqualifications have negative effect on employees' innovation performance and its three dimensions.Overqualifications have negative effect on organizational citizenship behavior.Among them,overqualifications have negative effect on organizational-oriented citizenship behavior,while the relationship between individual-oriented citizenship behavior is not significant.Individual-oriented organizational citizenship behavior has positive effect on employee innovation intention and action dimension,but not on innovation effect dimension.In addition,organizational citizenship behavior has positive effect on employee innovation performance and its three dimensions.Organizational Citizenship Behavior plays a part of mediating effect between overqualifications and employee innovation performance.Leader member exchange moderates the relationship between overqualification and employee innovation performance.Emotion and loyalty both moderate the relationship between overqualification and employee innovation performance.,while contribution and professional respect do not moderate the relationship.In this study,the relationship model between overqualification and employee innovation performance is established to explore whether overqualifications can bring positive effects,further improve the research results of overqualifications,and provide some theoretical support for organizational management practice.
