In recent years,under the influence of education expansion and economic development,the phenomenon of overqualification in organizations is becoming more and more common.Excessive qualification means the individual has the higher level of qualifications,skills and experience beyond the job requirements,a phenomenon that an individual capacity or individual needs does not match the job requirements.What kind of work behavior will qualified staff show in the organization? Will they produce a satisfactory working attitude,good job performance and positive innovation,which directly affect the development of the organization.In addition,innovation enables companies to address a range of issues such as fierce market competition,rising labor costs and the accelerating process of globalization.Companies can improve the operating efficiency of enterprises through innovation.Innovation is also the driving force for the survival and development of enterprises.The Chinese government attach more importance to the development of state-owned enterprises.In the situation where the development of traditional industries is facing a bottleneck,innovation is the only way for the transformation and development of state-owned enterprises.Therefore,for state-owned enterprises that have the ability to attract talented people,it is vital to stimulate overqualified employees with beyond-average qualifications and abilities to make innovation.How to stimulate the positive working behaviors and innovative awareness of overqualified employees has gradually become the focus and direction of academic.In view of the above research purposes and focuses,this study chooses the employees of state-owned enterprises as the research object,and aims to explore the role of overqualified employees in innovation behavior.First of all,on the basis of fully analyzing and summarizing domestic and foreign literatures,the questionnaire of this study was preliminarily designed with reference to the mature over-qualification,psychological availability,innovative behavior,organizational attachment and work complexity scale.Through the small sample questionnaire survey,the reliability and validity of the scale were analyzed,and the scale was corrected to form a formal large sample questionnaire.Secondly,SPSS20.0 software was used to analyze the relationship between over-qualification,psychological availability,innovative behavior,organizational attachment and work complexity,it also makes regression analysis,hasthe mediating effect of psychological availability and the adjustment of organizational attachment,and has work complexity Effect test.On this basis,AMOS21.0 software is used to construct the structural equation model of overqualified,psychologically available and innovative behavior and each dimension of variables.Finally,based on the analysis results,the hypothesis is tested and discussed,relevant management suggestions are put forward,and the shortcomings of this study are summarized.Through empirical analysis,the following conclusions can be drawn: Overqualification has a significant negative impact on innovation behavior and two dimensions;it also has a significant negative impact on psychological availability;psychologically availability has a significant positive impact on innovation behavior and two dimensions.Psychological availability has partial mediation between overqualification and innovation behavior,and overqualification has a negative impact on innovation through negatively impacting psychological availability.Organizational attachment and the three dimensions have a negative impact on excessively qualified and innovative behavior.The work complexity positively adjusts the relationship between the excess of qualifications and employee creative behavior as well as the creative dimension of creative ideas,but it does not play a mediating role in the excess of qualifications and the executive dimension of creative ideas.This study has some theoretical and practical significance to the supplement of theories related to overqualification,psychological availability and employee innovation behavior.
