With the acceleration of a new round of the rural financial reform,rural credit cooperatives and rural cooperative banks around the country have gradually transformed into rural commercial banks under the requirement and guidance of former China Banking Regulatory Commission.In order to meet the needs of staff quality,personnel structure adjustment and restructuring,and going public of the organization,various rural commercial banks began to recruit a large number of new generation employees represented mainly by college graduates against this background.However,the new generation of employee is much different from the old generation in aspects of personal cognition,educational background,cultural background and values,which put forward new requirements on human resource management for rural commercial banks.That means rural commercial banks not only need to recruit the new generation employee successfully,but also need to think about how to “retain” them.With corporate governance level,human resource management mechanism and reform pilot results topping other rural commercial banks in China,C Rural Commercial Bank is the pioneer of the reform of rural financial institutions.But in recent years,C Rural Commercial Bank also encountered the prominent problem of new generation employees demission.Therefore,the research on the reasons that causes the new generation employee demission of C Rural Commercial Bank is not only a strong applicability for human resource management of the bank itself,but also a strong representative and certain foresight for human resource management of the same type of rural financial institutions in China.Unlike traditional business management discipline which lays emphasis on standardized and quantitative paradigm research methods,this paper,starting from the perspective of Business Anthropology,adopts theories and research methods of anthropology comprehensively and creatively.Through the “eye of culture”,it tries to examine the human resource management of rural commercial banks,and explores the influence of deep cultural factors on new generation employee demission.In addition,the paper also adopts the “hand of culture” to conduct an in-depth field survey by using ethnographic research methods peculiar to anthropology,such as participant observation and intensive interview.Through the method of “living experience”,the first hand source is collected,and after further screening,stripping,and extracting and analyzing useful information,the ethnography of anthropology is formed.What's more,in addition to the use of a large number of anthropology research methods,this paper also applies the method of questionnaire survey,and observations and interview results are verified by quantitative research method of traditional business management discipline,ensuring the accuracy and objectivity of research results.Through the perspective of business anthropology,and method of participant observation,the writer first found that the group of new generation employee itself has some distinctive features in terms of cultural background and values.For instance,they are accustomed to urban life,have higher education background,stronger career development expectations and self-fulfilling expectations,and value work-life balance,and their thoughts are vulnerable to invisible culture of enterprise organization.Then through in-depth interview and questionnaire survey,this paper sorted out the main reasons of new generation employee demission of C commercial bank,including a strong cultural shock generated under the background of cultural difference between urban and rural areas,the collapse of psychological contract with enterprise organization,destabilization of the invisible culture of “demission tide” inside the organization,and procedural corporate culture management.For the above reasons,this paper put forward the following suggestions,including reasonably constructing an employee rotation mechanism,strengthening communication to improve understanding and integration,paying attention to the management of invisible culture and creating a humanized corporate culture.It aims to provide countermeasures and suggestions as well as new management ideas for rural commercial banks to deal with the new generation employee demission.
