The academic research on the mechanism of organizational routine's organizational innovation has gone through a process from the earliest hindrance to the later promotion and then to the current paradoxical role of hindrance and promotion of coexistence,and a consistent understanding of the view that "organizational routine is the endogenous factor,source and basic analysis unit of organizational innovation" has been formed.However,the question of how organizational routine produces paradoxical effects through the interaction between its ostensive and performative has not yet been answered.Therefore,based on the basic concept of routine and the theory of internal interaction,this research uses the exploratory case study and grounded theory to explore the paradoxical mechanism of organizational routine on organizational innovation and to build a model.The study reveals the mechanism of interaction between the ostensive and performative of routine,and concludes that the ostensive leads to the execution of the performative but allows the occurrence of diversified execution changes.However,the effect of performative on ostensive shows two paths,top-down and bottom-up,depending on the degree of transference.The study proves that the interaction between the ostensive and performative is the root of its paradoxical role.It is concluded that the organizational routine hinders organizational innovation through the implementation of the top-down action path of the change of action.But through the bottom-up path of action to achieve the role of promotion.The process of organizational innovation is divided into three stages: the stage of foundation formation of organizational innovation hindered by routine,the stage of innovation realization under the guidance of routine promotion,and the stage of innovation solidification in which two kinds of roles are combined,all of which have paradoxical functions.It is proved that organizational innovation is the result of the paradoxical function that organizational routine hinders and promotes.The static utility of the hindrance of organizational routine to organizational innovation,reppresented by cognitive inertia,weak power structure and behavioral inertia,and the static effect of the promotion,represented by the reserve of knowledge and skills,communication and coordination mechanism and internal learning tendency promote the success of organizational innovation.
