Performance management is an important means and measure of human resource management widely adopted by enterprises.By employees of the organization for effective performance management,in carrying out the enterprise strategy management will be more smooth,corporate management can be more clear dynamic internal staff and work as a result,further standardize the management of employees' job content,but also for employees to their own development,optimization of work methods and improve work efficiency.At present,the key point for enterprises to cultivate talents and achieve organizational goals is to strengthen the management of grassroots employees,whose performance management is the key basis and objective index.WD commercial Properties is a residential property and commercial property company.It is different from the general residential property company.Its business scope is broader and more complex than the traditional single property company.On the other hand,the property management industry is a labor-intensive,technology-based service industry.The basic level staff is the main component of the organization personnel structure of the property management enterprise,and is also the key work of the current property enterprise human resource management.Therefore,if the property enterprise managers continue to adopt the traditional single punch card and attendance performance assessment,they can no longer meet the current development needs and trends of the enterprise.In order to solve the performance management problems of grassroots employees that WD Commercial Property Company increasingly highlights.This paper attempts to combine the work experience of the property management industry with the theoretical research foundation of the performance management predecessors of the property management enterprises,and proposes the performance management optimization scheme for the grassroots employees of WD commercial property company in the hope of exploring new theoretical research on the performance management of the grassroots employees in the current property management industry.Through the basic ideas of finding,analyzing and solving problems,this paper conducts a research on the performance management of WD commercial property grassroots employees.This paper is discussed in six steps,including introduction,overview of relevant theories,current situation of performance management of grassroots employees,analysis of problems and causes of performance management of grassroots employees,optimization scheme of performance assessment and conclusion and prospect.Document analysis,questionnaire survey and field interview were used to collect first-hand information and materials to integrate the performance management problems of grassroots employees in WD commercial property company.Through a comprehensive questionnaire,sampling interview of grassroots employees for the current performance management actual situation,the existing statistical data and analysis enterprise: performance appraisal method is not scientific,the performance management communication does not reach the designated position,the enterprise performance goal is not clear and enterprise employee performance management is a lack of comprehensive understanding,examine cycle set unreasonable,etc.Series of performance management is not reasonable.Then,the author combined quantitative analysis and qualitative analysis to sort out and deeply analyze the objective performance appraisal problems and the causes of these problems in WD commercial property company.Coupled with previous theory and method of performance management research results,combined with the characteristics and requirements of this case at the grass-roots level staff performance appraisal analysis critical incident method(KPI),360-degree performance feedback method and the target key achievement method(OKR)three theoretical tools unique characteristics and advantages and disadvantages,a 360-degree performance feedback and target key achievement method(OKR)used in combination with the current WD business property company scale and development stage of the grass-roots staff performance management model.Based on the above analysis and summary,design and plan the optimization scheme and plan implementation guarantee for WD commercial property company's grass-roots staff performance management.Comparative analysis is adopted to analyze the current and optimized performance management programs of the enterprise,and the participation principle,open and transparent principle,effective incentive principle and performance result communication principle of grassroots employees are taken as the design principles of performance appraisal program optimization.Optimization design of performance management scheme and assessment method design and performance assessment standard design for grassroots employees to optimize the performance management scheme;Through the optimization of WD commercial property company's grass-roots staff performance assessment methods,assessment cycle and assessment derived form,to further improve the current enterprise performance assessment methods,360-degree performance feedback and target key results method(OKR)combined to set a scientific assessment methods and assessment indicators.To improve the single performance management method that is salary results-oriented,and to manage the performance problems of grassroots employees by combining the process assessment of performance and result-oriented assessment,the organizational goals of enterprises run through the development goals of grassroots employees themselves,so as to achieve the assumption that employees from top to bottom jointly realize the unified goals of enterprises.In addition,two guarantee methods are established to ensure the implementation of the performance management scheme by reconstructing the organizational system of performance assessment for grassroots employees and implementing the results-oriented performance management mode.Through further optimization of the performance management program,WD commercial Property Company is expected to establish a good corporate culture and harmonious working atmosphere,so as to improve the satisfaction of customers,owners or tenants,improve the work efficiency and service quality of enterprise management and save the cost of human resource management.Finally,it is hoped that the study of this paper can provide valuable reference for developing property industry enterprises in human resource management.
